【摘要】:建立科學(xué)合理的激勵(lì)體系是現(xiàn)代企業(yè)人力資源管理中永恒的話題。全世界在面臨經(jīng)濟(jì)一體化進(jìn)程的過程中,知識(shí)與人才已經(jīng)占據(jù)企業(yè)發(fā)展的主導(dǎo)地位,員工的潛能激發(fā)作為企業(yè)是否能持續(xù)發(fā)展的重要因素已經(jīng)成為企業(yè)發(fā)展的核心保證。企業(yè)只有通過有效的激勵(lì)方式緊緊抓住人才并激發(fā)人才潛能,調(diào)動(dòng)組織成員的工作積極性,才能保證企業(yè)有序、良好的發(fā)展下去。G醫(yī)藥公司位于廈門市海滄區(qū)醫(yī)藥生物產(chǎn)業(yè)園,是結(jié)合研發(fā)、生產(chǎn)、銷售于一體的中型制藥企業(yè),發(fā)展勢(shì)頭迅猛。其中研發(fā)人員占據(jù)一定比例,并作為技術(shù)創(chuàng)新性人才對(duì)企業(yè)的發(fā)展起著關(guān)鍵作用。企業(yè)早期傳統(tǒng)對(duì)研發(fā)人員的激勵(lì)方式已經(jīng)不能滿足當(dāng)代企業(yè)發(fā)展的要求。采用何種方式激勵(lì)研發(fā)人員,針對(duì)他們的特點(diǎn)和需要,探析現(xiàn)有激勵(lì)機(jī)制存在的不足,采取與公司發(fā)展規(guī)劃相適應(yīng)的激勵(lì)體系,激發(fā)研發(fā)人員創(chuàng)新力,降低離職率,提高滿意度,從而提高公司核心競(jìng)爭(zhēng)力,實(shí)現(xiàn)人才戰(zhàn)略目標(biāo),成為當(dāng)前急需解決的問題。本文從研發(fā)人員需求調(diào)查分析數(shù)據(jù)出發(fā),分析企業(yè)激勵(lì)體系現(xiàn)狀,找出目前存在的問題。通過對(duì)企業(yè)現(xiàn)階段激勵(lì)體系進(jìn)行分析、研究,針對(duì)企業(yè)存在的研發(fā)人員薪酬福利滿意度較低、忽視研發(fā)人員的成長(zhǎng)需要、缺乏系統(tǒng)化的培訓(xùn)體系以及激勵(lì)實(shí)施的保障性措施等問題,提出要合理利用企業(yè)組織資源,完善薪酬福利制度和培訓(xùn)體系,注重員工的個(gè)人成長(zhǎng),并為激勵(lì)體系的順利開展指出了保障措施,針對(duì)開展過程中可能出現(xiàn)的問題提出了處理對(duì)策。本文對(duì)研究研發(fā)人員激勵(lì)制度的建立具有一定的實(shí)踐指導(dǎo)意義,對(duì)相關(guān)醫(yī)藥企業(yè)的發(fā)展也具有一定的借鑒作用。
[Abstract]:Establishing a scientific and reasonable incentive system is an eternal topic in modern enterprise human resource management. In the process of economic integration in the world, knowledge and talent have occupied the dominant position in the development of enterprises. As an important factor for the sustainable development of enterprises, the stimulation of employees' potential has become the core guarantee for the development of enterprises. Only by holding on to talents and arousing the potential of talents, and arousing the work enthusiasm of the members of the organization, can the enterprise develop in an orderly and good way. G Pharmaceutical Company is located in the Medical and Biological Industry Park of Haicang District, Xiamen City. Is a combination of R & D, production, sales in one of the medium-sized pharmaceutical enterprises, rapid development momentum. Among them, R & D personnel occupy a certain proportion, and as technological innovation talents play a key role in the development of enterprises. In the early stage of enterprise, the incentive mode of R & D personnel can not meet the requirements of modern enterprise development. Which way to motivate R & D personnel, according to their characteristics and needs, to explore the shortcomings of the existing incentive mechanism, to adopt the incentive system suitable to the company's development planning, to stimulate R & D personnel innovation, and to reduce the turnover rate. It is an urgent problem to improve the satisfaction degree and improve the core competence of the company and realize the strategic goal of talents. Based on the data of R & D personnel demand investigation, this paper analyzes the current situation of enterprise incentive system and finds out the existing problems. Through the analysis and research on the incentive system of enterprises at the present stage, aiming at the low satisfaction degree of salary and welfare of R & D personnel in enterprises, it ignores the needs of the growth of R & D personnel. Lack of systematic training system and guarantee measures to encourage the implementation of such issues as the rational use of enterprise organizational resources, improve the compensation and welfare system and training system, pay attention to the personal growth of employees, It also points out the safeguard measures for the smooth development of the incentive system, and puts forward some countermeasures to deal with the possible problems in the process of development. This paper has some practical significance to study the establishment of R & D staff incentive system, and also has certain reference to the development of related pharmaceutical enterprises.
