新疆煙草阿勒泰公司激勵(lì)機(jī)制改進(jìn)應(yīng)用研究

【摘要】:經(jīng)過(guò)這些年的快速發(fā)展,我國(guó)經(jīng)濟(jì)在國(guó)際市場(chǎng)經(jīng)濟(jì)中發(fā)揮著越來(lái)越重要的作用。要想繼續(xù)保持和提高企業(yè)的優(yōu)勢(shì),就必須利用激勵(lì)機(jī)制對(duì)員工進(jìn)行激勵(lì),以激發(fā)他們的熱情和斗志,從而為企業(yè)創(chuàng)造更大的價(jià)值。本論文以阿勒泰煙草公司為實(shí)例,對(duì)激勵(lì)機(jī)制的研究主要分為四步:第一步,講述激勵(lì)機(jī)制的定義,并就其相關(guān)內(nèi)容做簡(jiǎn)要詮釋。根據(jù)對(duì)國(guó)際學(xué)術(shù)界以及國(guó)內(nèi)激勵(lì)機(jī)制的理論進(jìn)行介紹,尤其是現(xiàn)今對(duì)激勵(lì)機(jī)制有很大促進(jìn)作用的理論基礎(chǔ),充分利用相關(guān)文獻(xiàn)材料,特別是針對(duì)愛(ài)德華·勞勒和萊曼·波特提出了綜合激勵(lì)模型為基礎(chǔ)開(kāi)展研究。第二步,對(duì)阿勒泰煙草公司的運(yùn)營(yíng)現(xiàn)狀進(jìn)行了客觀介紹,通過(guò)調(diào)查問(wèn)卷的形式,對(duì)企業(yè)目前所使用的激勵(lì)機(jī)制進(jìn)行了深入分析,并發(fā)現(xiàn)其中有諸多紕漏。結(jié)合當(dāng)前市場(chǎng)環(huán)境的情況下,對(duì)導(dǎo)致這些問(wèn)題的內(nèi)因和外因進(jìn)行了全面分析。第三步,根據(jù)阿勒泰煙草公司的運(yùn)營(yíng)現(xiàn)狀,對(duì)每位員工開(kāi)展勝任力測(cè)評(píng),通過(guò)測(cè)評(píng)結(jié)果和績(jī)效考核結(jié)果進(jìn)行綜合分析,利用波士頓矩陣對(duì)員工進(jìn)行分類(lèi),針對(duì)每類(lèi)員工的特點(diǎn),制定不同的激勵(lì)策略。同時(shí)在激勵(lì)機(jī)制的改進(jìn)應(yīng)用方面,通過(guò)對(duì)薪酬分配、績(jī)效考核、招聘錄用、教育培訓(xùn)等多個(gè)相關(guān)激勵(lì)制度的建設(shè),共同搭建阿勒泰煙草激勵(lì)機(jī)制平臺(tái),形成阿勒泰煙草的新的激勵(lì)機(jī)制體系。本文最后針對(duì)新激勵(lì)機(jī)制的具體實(shí)施細(xì)則進(jìn)行了研究,以確保制度執(zhí)行到位,從而發(fā)揮應(yīng)有的作用。在思考采取何種措施確保新制度執(zhí)行到位時(shí),對(duì)相關(guān)的政策環(huán)境等進(jìn)行了較為具體的摸底,從而為新制度的有效實(shí)施把握了準(zhǔn)確的方向。
[Abstract]:After the rapid development of these years, our economy is playing a more and more important role in the international market economy. To continue to maintain and improve the advantages of enterprises, we must use the incentive mechanism to motivate employees, in order to stimulate their enthusiasm and fighting spirit, thus creating greater value for enterprises. This paper takes Altay Tobacco Company as an example, the research on incentive mechanism is divided into four steps: the first step, the definition of incentive mechanism, and a brief explanation of its related content. According to the introduction of the theories of the international academic circles and the domestic incentive mechanism, especially the theoretical foundation which has a great promoting effect on the incentive mechanism nowadays, we should make full use of the relevant literature and materials. In particular, the research is based on the comprehensive incentive model proposed by Edward Lawler and Lyman Porter. The second step is to introduce the current situation of Altay Tobacco Company objectively, through the form of questionnaire, the incentive mechanism used by enterprises is deeply analyzed, and found that there are many flaws. Combined with the current market environment, the internal and external causes of these problems are comprehensively analyzed. The third step, according to the current operating situation of Altay Tobacco Company, the competency evaluation of each employee is carried out. Through the comprehensive analysis of the evaluation results and the results of the performance appraisal, using Boston matrix to classify the employees, according to the characteristics of each type of employees, Develop different incentive strategies. At the same time in the incentive mechanism improvement application, through the salary distribution, the performance appraisal, the recruitment employment, the education and so on related incentive system construction, constructs the Altay tobacco incentive mechanism platform together, Form the new incentive mechanism system of Altay tobacco. At the end of this paper, the detailed rules of the new incentive mechanism are studied to ensure the implementation of the system in place to play its due role. In considering what measures to take to ensure the implementation of the new system in place, the relevant policy environment and other specific mapping, so as to grasp the correct direction for the effective implementation of the new system.
