【摘要】：基于心理所有權(quán)理論,以58個(gè)團(tuán)隊(duì)主管和229個(gè)團(tuán)隊(duì)成員樣本為調(diào)研對(duì)象,構(gòu)建并驗(yàn)證了感知知識(shí)所有權(quán)-領(lǐng)地行為-知識(shí)創(chuàng)新(知識(shí)集成和知識(shí)創(chuàng)新)作用機(jī)制模型。結(jié)果表明,感知知識(shí)所有權(quán)、領(lǐng)地行為對(duì)知識(shí)創(chuàng)新過程的影響機(jī)制存在差異性:①感知知識(shí)所有權(quán)對(duì)知識(shí)集成具有顯著正向影響,而對(duì)知識(shí)創(chuàng)造具有顯著負(fù)向影響;②領(lǐng)地行為在感知知識(shí)所有權(quán)對(duì)知識(shí)集成和知識(shí)創(chuàng)造的影響中起中介作用;③團(tuán)隊(duì)心理安全調(diào)節(jié)感知知識(shí)所有權(quán)與知識(shí)領(lǐng)地行為的關(guān)系。高團(tuán)隊(duì)心理安全可以減弱感知知識(shí)所有權(quán)對(duì)領(lǐng)地行為的正向影響,低團(tuán)隊(duì)心理安全有助于增強(qiáng)感知知識(shí)所有權(quán)對(duì)領(lǐng)地行為的正向影響。團(tuán)隊(duì)心理安全在一定程度上調(diào)節(jié)了領(lǐng)地行為對(duì)感知知識(shí)所有權(quán)與知識(shí)集成和知識(shí)創(chuàng)造的中介作用。
[Abstract]:Based on the theory of psychological ownership, 58 team managers and 229 team members were studied. The mechanism model of perceived knowledge ownership-domain behavior-knowledge innovation (knowledge integration and knowledge innovation) is constructed and verified. There are differences in the mechanism of the influence of territorial behavior on the process of knowledge innovation. The perception of knowledge ownership has a significant positive impact on knowledge integration. However, there is a significant negative effect on knowledge creation. The behavior of domain plays an intermediary role in the influence of knowledge ownership on knowledge integration and knowledge creation. (3) the psychological safety of teams regulates the behavior of perceived knowledge ownership and knowledge domain behavior. Relationships. High team psychological security can reduce the positive impact of perceived knowledge ownership on territorial behavior, Low team psychological security helps to enhance the positive impact of perceived knowledge ownership on territorial behavior. To a certain extent, team psychological security regulates the intermediary role of territorial behavior on perceived knowledge ownership, knowledge integration and knowledge creation.
