【摘要】:國外學(xué)術(shù)界對(duì)工會(huì)的研究已有豐富的成果,而國內(nèi)相關(guān)研究起步較晚。因中國工會(huì)“一元化”體制和勞權(quán)等問題,使得中國工會(huì)在實(shí)踐方面與國外工會(huì)存在明顯差異。所以,國外學(xué)術(shù)成果在中國的借鑒性較弱,許多工會(huì)相關(guān)問題都值得在中國情景下進(jìn)行驗(yàn)證與研究。工會(huì)公民行為對(duì)工會(huì)的發(fā)展有積極的意義,當(dāng)工會(huì)在提升職場(chǎng)公平感方面發(fā)揮作用時(shí),就會(huì)引發(fā)工會(huì)公民行為。以往的研究通過經(jīng)濟(jì)性和情感性作用機(jī)制解釋了這個(gè)過程,但鮮少關(guān)注兩種機(jī)制在現(xiàn)實(shí)中發(fā)揮作用的強(qiáng)度差異。論文首先在中國情景下驗(yàn)證了工會(huì)公平感影響工會(huì)公民行為的過程,以及該過程中工會(huì)工具性信念和工會(huì)支持感兩個(gè)變量的中介作用,在此基礎(chǔ)上引入公平敏感性作為調(diào)節(jié)變量,并以307名非公有制企業(yè)的工會(huì)成員為樣本,通過層次回歸模型深入分析對(duì)公平偏好不同的員工受到經(jīng)濟(jì)性和情感性作用機(jī)制不同程度影響的變化規(guī)律。研究發(fā)現(xiàn):(1)工會(huì)公平感與工會(huì)公民行為的正相關(guān)關(guān)系得到驗(yàn)證,這一結(jié)果與國外研究是一致的;(2)在工會(huì)公平感影響工會(huì)公民行為過程中,工會(huì)工具性信念和工會(huì)支持感的部分中介作用得到驗(yàn)證,但與國外研究結(jié)論驗(yàn)證的完全中介作用存在差異,說明在此過程中還存在其他可能的影響因素發(fā)揮作用;(3)公平敏感性在工會(huì)公平感與工會(huì)工具性信念的關(guān)系中發(fā)揮了正向調(diào)節(jié)作用,在工會(huì)公平感與工會(huì)支持感的關(guān)系中發(fā)揮了負(fù)向調(diào)節(jié)作用,具體表現(xiàn)為高公平敏感性員工易產(chǎn)生更強(qiáng)的工會(huì)工具性信念,低公平敏感性員工則易產(chǎn)生更強(qiáng)的工會(huì)支持感;(4)在公平敏感性由高到低變化的過程中,工會(huì)支持感的增強(qiáng)程度大于工會(huì)工具性信念的減弱程度,說明在整個(gè)過程中,情感性因素的影響大于經(jīng)濟(jì)性因素,這與當(dāng)前中國工會(huì)維穩(wěn)職能強(qiáng)于維權(quán)職能的現(xiàn)狀是相符合的。研究結(jié)論說明中國工會(huì)的雙重職能都在發(fā)揮作用,而工會(huì)的發(fā)展與完善需要將維權(quán)和維穩(wěn)有效結(jié)合起來,更好地滿足職工的不同需求。從理論角度來看,研究通過情境化方法加入公平敏感性這一調(diào)節(jié)變量,討論對(duì)公平偏好不同的員工,在工會(huì)公平感影響工會(huì)公民行為的過程中,受到經(jīng)濟(jì)性與情感性機(jī)制影響的強(qiáng)度差異,從人性假設(shè)的思路改進(jìn)了國外現(xiàn)有的模型。從實(shí)踐角度來看,論文基于研究結(jié)論,就工會(huì)發(fā)展問題分別為工會(huì)、企業(yè)和政府三方提出了對(duì)策建議:(1)工會(huì)需要加強(qiáng)維權(quán)職能建設(shè),主動(dòng)增強(qiáng)同企業(yè)的合作,切實(shí)關(guān)注員工不同需求,按需提供幫助;(2)企業(yè)要正視工會(huì)的作用,為工會(huì)提供合作機(jī)會(huì);(3)政府應(yīng)當(dāng)加強(qiáng)和國際勞工組織的交流與合作,借鑒先進(jìn)經(jīng)驗(yàn),進(jìn)一步完善勞權(quán)法律體系,推動(dòng)工會(huì)的主體獨(dú)立。
[Abstract]:There have been rich achievements in the research of trade unions in foreign academic circles, but the related research in China has started relatively late. Because of the problems of "unifying" system and labor right of trade unions in China, there are obvious differences between China's trade unions and foreign trade unions in practice. Therefore, there are obvious differences between China's trade unions and foreign trade unions in practice. Foreign academic achievements are weak in China, many trade union related problems are worth to be verified and studied in China. Trade union citizenship behavior has positive significance to the development of trade union. When trade unions play a role in promoting a sense of fairness in the workplace, they trigger union citizenship behavior. Previous studies have explained this process through economic and emotional mechanisms. However, little attention has been paid to the difference in the intensity of the two mechanisms in reality. Firstly, the paper verifies the process of trade union fairness affecting trade union citizenship behavior in Chinese context. And the mediating role of trade union instrumental belief and trade union support in the process. On this basis, the fair sensitivity is introduced as the regulating variable, and 307 trade union members in non-public enterprises are taken as samples. Based on the hierarchical regression model, this paper makes a deep analysis of the changes of employees with different fairness preferences affected by different economic and affective mechanisms, and finds that the positive correlation between trade union fairness and trade union citizenship behavior is verified. This result is consistent with foreign studies. (2) in the process of trade union fairness affecting trade union citizenship, the instrumental beliefs of trade unions and the intermediary role of trade union support are verified. However, there is a difference between the complete mediating effect and the conclusion of foreign research. It shows that there are other possible factors that play an important role in the process. (3) Fairness sensitivity plays a positive role in the relationship between trade union fairness and trade union instrumental beliefs. It plays a negative role in the relationship between the sense of trade union fairness and the sense of trade union support, which is manifested by the fact that employees with high fairness and sensitivity tend to produce stronger trade union instrumental beliefs. In the process of changing the fairness sensitivity from high to low, the degree of trade union support increased more than the weakening of trade union instrumental belief, which indicated that in the whole process, The influence of affective factors is greater than that of economic factors, which is in line with the current situation that the Chinese trade union's function of maintaining stability is stronger than the function of safeguarding rights. The conclusion of the study shows that the dual functions of China's trade unions are all playing a role. The development and perfection of trade unions need to combine rights protection and maintenance effectively to better meet the different needs of workers. From a theoretical point of view, research through situational approach to the inclusion of fair sensitivity as a regulating variable. This paper discusses the differences in the intensity of the influence of economic and emotional mechanism on the employees with different fairness preferences in the process of trade union fairness affecting the trade union citizenship behavior. From the perspective of practice, based on the conclusion of the research, the paper puts forward countermeasures and suggestions for the trade union, enterprise and government respectively. (1) the trade union needs to strengthen the construction of the function of safeguarding rights. Take the initiative to strengthen cooperation with enterprises, pay close attention to the different needs of employees, provide assistance as needed) Enterprises should face up to the role of trade unions and provide trade unions with opportunities for cooperation. The government should strengthen exchanges and cooperation with the International Labour Organization and learn from advanced experience. Further improve the legal system of labor rights, promote the independence of the main body of trade unions.
