員工工作邊界彈性感知對(duì)其工作角色壓力的影響研究:工作自主性的中介作用

【摘要】:隨著人們生活節(jié)奏的加快和即時(shí)通訊工具的普遍使用,人們能隨時(shí)隨地解決工作問題或是處理家庭瑣事。工作與家庭的邊界日益模糊,這要求人們能隨時(shí)在工作角色和家庭角色之間切換,相對(duì)應(yīng)的角色壓力也隨之而來。諸多研究表明,工作與家庭的角色壓力對(duì)個(gè)體幸福和組織績(jī)效均會(huì)造成不良影響。為了減輕員工的工作角色壓力,一些學(xué)者提出要弱化員工工作-家庭邊界,提高工作邊界彈性,一些組織付諸實(shí)踐,制定了彈性工作等工作安排。然而這些建議和措施能否對(duì)癥地減輕員工的工作角色壓力,還是未知數(shù)。本研究的核心內(nèi)容有兩部分:第一部分,工作邊界彈性感知與員工工作角色壓力之間的關(guān)系;第二部分,工作自主性在其中的中介作用,探討變量間相互影響的作用機(jī)制。經(jīng)過問卷調(diào)查和數(shù)據(jù)分析,本文提出的假設(shè)被驗(yàn)證。工作邊界彈性感知對(duì)于員工工作角色壓力有正向影響,工作自主性感知在其中起不完全中介作用。另外,不同年齡、工作年限、職位的員工的工作角色壓力均有顯著差異。因此,為盡可能減小員工的工作角色壓力,提高員工幸福感和組織效率,雇主應(yīng)該重新審視組織的工作彈性支持政策,謹(jǐn)慎制定富有彈性的工作邊界政策,減小員工的工作邊界彈性,從而減小員工的工作角色壓力。
[Abstract]:With the quickening pace of life and the widespread use of instant messaging tools, people are able to solve work problems or deal with family chores anytime and anywhere. The boundaries between work and family are increasingly blurred. This requires people to be able to switch between work and family roles at any time, and the corresponding role pressures follow. The role stress of work and family has a negative impact on both individual happiness and organizational performance. In order to reduce the stress of work role, some scholars have proposed to weaken the work-family boundary and improve the flexibility of work boundary. Some organizations put their work into practice and worked out flexible work arrangements. However, it is not known whether these suggestions and measures can alleviate the stress of employees' work roles. There are two core parts of this study: the first part, The relationship between the perception of job boundary elasticity and the stress of the employee's job role. The second part, the mediating role of job autonomy in it, explores the mechanism of interaction between variables. The hypothesis proposed in this paper is verified. The perception of work boundary elasticity has a positive effect on the stress of the employee's job role, and the perception of job autonomy plays an incomplete role in it. In addition, different ages, working years, Therefore, in order to minimize job role stress, improve employee happiness and organizational efficiency, employers should re-examine the organizational flexibility support policy. Make flexible work boundary policy carefully, reduce the flexibility of the employee's work boundary, thus reduce the pressure of the employee's work role.
