萬達傳媒人才招聘策略研究

【摘要】:我國電影產(chǎn)業(yè)起步較晚,高速發(fā)展進程中也出現(xiàn)了諸多問題,國內(nèi)電影行業(yè)對傳媒專業(yè)人才需求量急劇增加,傳媒專業(yè)人才連年出現(xiàn)供不應(yīng)求的局面。如此,招聘作為人力資源管理戰(zhàn)略中第一關(guān)口和不可或缺的重要環(huán)節(jié),對于電影媒體企業(yè)這方面的研究很有挑戰(zhàn)性和研究價值。本文以萬達傳媒公司為例結(jié)合電影媒體行業(yè)特點,對其招聘策略進行了詳細分析,有助于搭建電影媒體行業(yè)人才招聘理論框架,對于招聘理論在該行業(yè)的可行性也起到了探索和驗證作用。同時,合理的人才招聘策略對于萬達傳媒公司來講是非常必要的。完善的人才招聘體系是萬達傳媒公司引入優(yōu)秀人才所必備的,并且可以促進企業(yè)更好地管理引入的人才,進而促進企業(yè)發(fā)展。此外,本文的研究對于推動中國電影文化經(jīng)濟發(fā)展,提高文化產(chǎn)業(yè)經(jīng)濟影響力也有著重要的作用,對其他電影媒體企業(yè)來說,也具備一定的借鑒意義。本文在對國內(nèi)外人才招聘策略相關(guān)文獻總結(jié)梳理的基礎(chǔ)上,搭建以招聘理論為主的電影傳媒企業(yè)招聘策略理論框架。在理論框架的指導下,以萬達傳媒公司為例,深入分析其在不同發(fā)展階段對不同人才類型采用的招聘策略,并挖掘萬達傳媒公司招聘策略體系中存在的問題及成因。針對存在的問題,借鑒互聯(lián)網(wǎng)巨頭騰訊招聘策略的先進經(jīng)驗,提出改進措施。通過研究主要得出以下結(jié)論:萬達傳媒公司人才招聘策略存在的問題包括:人才招聘體系與企業(yè)戰(zhàn)略脫節(jié)、核心人才流失與引進比例失衡、招聘流程規(guī)范性不強、激勵措施不足等。萬達傳媒招聘策略改進建議包括:人才招聘體系與企業(yè)戰(zhàn)略相結(jié)合;建立完善的激勵機制,吸引并留住核心人才;制定與時俱進的招聘策略;建立人才儲備庫等。
[Abstract]:The film industry of our country started late, and many problems appeared in the process of rapid development. The demand for media professionals in domestic film industry increased sharply, and the demand for media professionals exceeded supply for many years.Therefore, recruitment, as the first key and indispensable link in human resource management strategy, is very challenging and valuable for the research of film media enterprises.Taking Wanda Media Company as an example, this paper analyzes the recruitment strategy of Wanda Media Company in detail, which is helpful to set up the theoretical framework of talent recruitment in the film media industry.The feasibility of recruitment theory in the industry has also played a role in exploration and verification.At the same time, a reasonable recruitment strategy for Wanda Media is very necessary.The perfect talent recruitment system is necessary for Wanda Media Company to introduce excellent talents, and it can promote the enterprises to manage the talents better and then promote the development of enterprises.In addition, the research of this paper plays an important role in promoting the development of Chinese film culture and economy and improving the economic influence of cultural industry.On the basis of summarizing and combing the relevant literature on the recruitment strategy of domestic and foreign talents, this paper builds a theoretical framework of recruitment strategy for film media enterprises based on the recruitment theory.Under the guidance of the theoretical framework, taking Wanda Media Company as an example, this paper deeply analyzes the recruitment strategies adopted by Wanda Media Company in different development stages for different types of talents, and explores the problems and causes in the recruitment strategy system of Wanda Media Company.In view of the existing problems, use the advanced experience of Internet giant Tencent recruitment strategy, put forward improvement measures.The main conclusions are as follows: the problems of the recruitment strategy of Wanda Media Company include the disconnection between the talent recruitment system and the enterprise strategy, the imbalance between the loss of the core talents and the proportion of the introduction, the lack of standardization of the recruitment process.Inadequate incentives, etc.The suggestions for improving Wanda media recruitment strategy include: combining talent recruitment system with enterprise strategy; establishing perfect incentive mechanism to attract and retain core talents; formulating recruitment strategy with the times; establishing talent reserve.
