【摘要】：當(dāng)前,中國經(jīng)濟發(fā)展正處于轉(zhuǎn)型期,進入“新常態(tài)”階段。尤其是隨著“互聯(lián)網(wǎng)+”和智能化時代的到來,企業(yè)面臨轉(zhuǎn)型升級,企業(yè)員工也承擔(dān)著與日俱增的工作壓力。過大的工作壓力給員工帶來生理、心理和行為方面的不良影響,給家庭、企業(yè)和社會都造成了極大的損失,工作壓力在西方社會被看作是引起職業(yè)病的第二大誘因。同時,工作導(dǎo)致的情緒衰竭也會帶來很多負面影響,情緒衰竭不僅會影響員工的生理和心理健康,還會降低組織績效和組織運行效率。如何管理工作壓力、改善員工情緒衰竭狀態(tài),成為企業(yè)管理實踐亟需解決的問題。本文基于以上研究背景,通過對工作壓力、工作心理脫離和情緒衰竭三者關(guān)系辨析后提出,工作心理脫離作為一種個體心理認知,在工作壓力和情緒衰竭間起著一定作用。本文采用理論分析與實證研究相結(jié)合的研究方法,在工作壓力和情緒衰竭之間引入工作心理脫離作為調(diào)節(jié)變量,構(gòu)建了工作壓力、工作心理脫離和情緒衰竭三者的關(guān)系假設(shè)模型,并提出相關(guān)假設(shè),以長三角地區(qū)的企業(yè)員工為實證對象,針對研究內(nèi)容進行問卷調(diào)查,利用Excel和SPSS22.0軟件對數(shù)據(jù)進行統(tǒng)計分析,運用相關(guān)分析和回歸分析以及層次回歸分析等統(tǒng)計方法研究工作壓力的各個維度對員工情緒衰竭的影響及工作心理脫離在工作壓力與情緒衰竭間的作用。最后,本文針對實證分析結(jié)果,提出相應(yīng)的工作壓力管理、提升員工工作心理脫離水平的有效措施和建議。
[Abstract]:At present, China's economic development is in the transition period, entering the "new normal" stage. Especially with the arrival of the "Internet" and intelligent era, enterprises are facing transformation and upgrading, and their employees are also under increasing pressure. Excessive work stress has brought adverse effects on staff in physical, psychological and behavioral aspects, and has caused great losses to families, enterprises and society. Work stress is regarded as the second inducement of occupational diseases in western society. At the same time, the emotional exhaustion caused by work will bring a lot of negative effects. Emotional exhaustion will not only affect the physical and mental health of employees, but also reduce organizational performance and organizational efficiency. How to manage work pressure and improve employee's emotional exhaustion is an urgent problem in enterprise management practice. Based on the above research background, this paper points out that as a kind of individual psychological cognition, work psychological detachment plays a certain role in the relationship between work stress, work psychological detachment and emotional exhaustion through the analysis of the relationship among work stress, work psychological detachment and emotional exhaustion. In this paper, the method of combining theoretical analysis with empirical research is used to construct work stress by introducing work-psychological disconnection between work stress and emotional exhaustion as a regulating variable. A hypothetical model of the relationship between work psychological detachment and emotional exhaustion is put forward. Taking the enterprise employees in the Yangtze River Delta as the empirical object, a questionnaire survey is carried out on the contents of the study, and the data are statistically analyzed by Excel and SPSS22.0 software. The effects of each dimension of work stress on employees' emotional exhaustion and the effect of work psychological disconnection on the relationship between work stress and emotional exhaustion were studied by means of correlation analysis regression analysis and hierarchical regression analysis. Finally, according to the results of empirical analysis, this paper puts forward some effective measures and suggestions to improve the level of the employees' psychological separation from work.
