CE公司業(yè)務(wù)經(jīng)理勝任力評價體系構(gòu)建及提升對策研究

【摘要】:隨著經(jīng)濟(jì)全球一體化的發(fā)展,企業(yè)經(jīng)濟(jì)環(huán)境發(fā)生巨大變化,企業(yè)面臨的管理環(huán)境也發(fā)生革命性變化,企業(yè)之間的競爭愈發(fā)激烈,經(jīng)營環(huán)境面臨更多的不確定性。在企業(yè)管理中,管理人員的素質(zhì)如何,已經(jīng)成為企業(yè)保證其競爭力的關(guān)鍵所在。CE公司作為一家集“貿(mào)、工、技、金”于一體的國有外貿(mào)企業(yè),致力于國際及國內(nèi)工程承包項目和成套設(shè)備及其他產(chǎn)品的進(jìn)出口業(yè)務(wù)。近幾年,CE公司為順應(yīng)企業(yè)發(fā)展需要,提升管理水平,穩(wěn)健提升業(yè)務(wù)經(jīng)理能力和素質(zhì)顯得尤為重要。本文以業(yè)務(wù)經(jīng)理為研究對象旨在通過構(gòu)建業(yè)務(wù)經(jīng)理勝任力評價體系,以提升業(yè)務(wù)經(jīng)理的管理素質(zhì)和能力,滿足業(yè)務(wù)發(fā)展需要,有力推動企業(yè)前行。首先,本文對勝任力相關(guān)理論進(jìn)行綜述。其次,從企業(yè)發(fā)展戰(zhàn)略出發(fā),設(shè)定崗位職責(zé),通過問卷調(diào)查法探討CE公司業(yè)務(wù)經(jīng)理勝任力現(xiàn)狀,分析業(yè)務(wù)經(jīng)理勝任力存在的問題;采用文獻(xiàn)綜述法、專家意見法、行為事件訪談法等確定初始勝任力要素;通過對CE公司業(yè)務(wù)經(jīng)理勝任力問卷調(diào)查數(shù)據(jù)進(jìn)行項目分析和因素分析,明確勝任力評價體系因子,構(gòu)建起CE公司業(yè)務(wù)經(jīng)理勝任力評價體系。同時,采用360評價法對CE公司10名業(yè)務(wù)經(jīng)理勝任力現(xiàn)狀進(jìn)行評價,通過調(diào)查結(jié)果評判勝任力評價體系的精準(zhǔn)性。最后,勝任力評價體系在企業(yè)發(fā)展戰(zhàn)略中的應(yīng)用,主要通過選拔與招聘、組織培訓(xùn)和績效考核三個方面實施;此外,從管理能力、創(chuàng)新能力、溝通能力三個方面提出了CE公司業(yè)務(wù)經(jīng)理勝任力提升對策。本文在理論上豐富了勝任力相關(guān)內(nèi)容;在實踐上對CE公司業(yè)務(wù)經(jīng)理勝任力提升具有實際指導(dǎo)作用,本文研究結(jié)論對于同類企業(yè)業(yè)務(wù)經(jīng)理勝任力的建設(shè)方面具有一定的借鑒作用。
[Abstract]:With the development of global economic integration, the enterprise economic environment has undergone tremendous changes, and the management environment faced by enterprises has also undergone revolutionary changes. The competition between enterprises is becoming increasingly fierce, and the business environment is facing more uncertainty. In enterprise management, the quality of the management personnel has become the key for enterprises to ensure their competitiveness. Ce Company, as a state-owned foreign trade enterprise integrating "trade, industry, technology and gold", Committed to international and domestic engineering projects and complete sets of equipment and other products import and export business. In recent years, in order to meet the needs of enterprise development, improve the level of management, steadily improve the ability and quality of business managers, it is particularly important. The purpose of this paper is to set up a business manager competence evaluation system to improve the management quality and ability of business managers, to meet the needs of business development, and to promote enterprises to move forward. First of all, this paper summarizes the theory of competency. Secondly, starting from the enterprise development strategy, setting up the post responsibility, discussing the current situation of the competence of the business manager of CE company by questionnaire, analyzing the problems of the competence of the business manager, adopting the literature review method, the expert opinion method, Conduct event interview method to determine the initial competency elements, through the CE company business manager competency questionnaire data project analysis and factor analysis, clear competency evaluation system factors, Build CE company business manager competency evaluation system. At the same time, the competency status of 10 business managers in CE Company was evaluated by 360 evaluation method, and the accuracy of competency evaluation system was evaluated by the result of investigation. Finally, the application of competency evaluation system in enterprise development strategy, mainly through the selection and recruitment, organizational training and performance evaluation, in addition, from the management ability, innovation ability, Three aspects of communication skills put forward CE company business manager competency promotion countermeasures. This paper enriches the relevant contents of competency in theory and provides practical guidance for CE company to enhance the competence of business managers in practice. The conclusion of this paper has a certain reference for the construction of competence of business managers in the same kind of enterprises.
