【摘要】：創(chuàng)建國(guó)際一流物探隊(duì)伍,提高企業(yè)的核心競(jìng)爭(zhēng)力永遠(yuǎn)是物探企業(yè)管理的目標(biāo)和重點(diǎn)。鑒于國(guó)情不同、企業(yè)性質(zhì)不同、用工法律條文不同,本論文提出中石化物探公司可把提高競(jìng)爭(zhēng)力重點(diǎn)放在十多萬(wàn)人的季節(jié)工隊(duì)伍建設(shè)上。論文具體分析了中石化物探公司季節(jié)工隊(duì)伍的特性和管理現(xiàn)狀,指出了國(guó)內(nèi)、國(guó)際季節(jié)工因安全與綜治、年齡與素質(zhì)、地域性與流動(dòng)性、高強(qiáng)度與嚴(yán)考核、國(guó)內(nèi)外公共安全、自然環(huán)境與公共衛(wèi)生、身心健康七個(gè)方面的難點(diǎn)。重點(diǎn)剖析了多國(guó)籍、多民族、多區(qū)域的物探季節(jié)工難招、難用、難管、難留、難遣散等問(wèn)題的內(nèi)在原因。通過(guò)系統(tǒng)分析,論文提出了轉(zhuǎn)變管理方思想觀念、創(chuàng)新薪酬制度、招聘與培訓(xùn)、HSE與勞保、增強(qiáng)營(yíng)地功能等方面的具體對(duì)策和從管理制度、企業(yè)文化、發(fā)展戰(zhàn)略、人文關(guān)懷等四個(gè)方面的保障措施。本論文研究的目的是期望解決中石化物探公司因做精做強(qiáng)而壓縮正式職工數(shù)量從而導(dǎo)致野外施工中勞動(dòng)力不足的問(wèn)題,提出通過(guò)加強(qiáng)季節(jié)工隊(duì)伍管理研究,可有效防止物探隊(duì)伍的凝集力降低、效率低下以及安全風(fēng)險(xiǎn)源頭、管理難度成倍增加等困難,以提高施工效率、節(jié)約成本支出,促進(jìn)地震生產(chǎn)整體效益的提高。本論文在理論研究的基礎(chǔ)上結(jié)合中石化物探公司的地震生產(chǎn)離不開(kāi)季節(jié)工隊(duì)伍,且很大程度上它決定地震項(xiàng)目的成敗的實(shí)際,運(yùn)用人力資源開(kāi)發(fā)的理論和系統(tǒng)分析的方法,從國(guó)內(nèi)和國(guó)際項(xiàng)目中的季節(jié)工管理兩個(gè)方向同時(shí)入手,既分析共性問(wèn)題,又剖析特別案例,爭(zhēng)取在季節(jié)工現(xiàn)場(chǎng)管理和制度建設(shè)上有所創(chuàng)新建議,為建設(shè)國(guó)際一流物探公司而助力。
[Abstract]:It is always the goal and key point of geophysical enterprise management to establish international first-class geophysical exploration team and to improve the core competence of the enterprise. In view of the different national conditions, different nature of enterprises and different legal provisions of employment, this paper puts forward that Sinopec Geophysical Exploration Company can focus on the construction of seasonal workers with more than 100,000 people in order to improve its competitiveness. This paper analyzes the characteristics and management status of seasonal workers in Sinopec Geophysical Exploration Company, and points out that domestic and international seasonal workers are safe and comprehensive, age and quality, regional and mobility, high intensity and strict examination, and public safety at home and abroad. Natural environment and public health, physical and mental health seven aspects of difficulties. The internal causes of the problems of multi-nationality, multi-nationality and multi-region geophysical prospecting are analyzed. The reasons are difficult to recruit, difficult to use, difficult to manage, difficult to stay, difficult to discharge, and so on. Through the systematic analysis, the paper puts forward the concrete countermeasures of changing the management ideology, innovating the salary system, recruiting and training, HSE and labor insurance, enhancing the function of camp, and so on, and from the management system, the enterprise culture, the development strategy, etc. Humanistic care and other four aspects of protection measures. The purpose of this paper is to solve the problem of the shortage of labor force in the field construction of Sinopec Geophysical Prospecting Company, which is caused by the reduction of the number of formal workers because of its fine strength, and puts forward the research on strengthening the management of seasonal workers. It can effectively prevent the difficulty of decreasing the agglutination force, low efficiency, the source of safety risk and increasing the difficulty of management, so as to improve the construction efficiency, save the cost and expenditure, and promote the overall benefit of seismic production. On the basis of theoretical research, this paper combines the seismic production of Sinopec Geophysical Exploration Company with the seasonal work force, and to a large extent it determines the success or failure of the earthquake project, and applies the theory of human resource development and the method of systematic analysis. Starting from the two directions of seasonal workers management in both domestic and international projects, this paper analyzes both the common problems and special cases, and tries to make some innovative suggestions in the field management and system construction of seasonal workers. To help build a world-class geophysical company.
