學(xué)習(xí)型組織理論視野下的我國石油企業(yè)文化研究

【摘要】:企業(yè)文化理論自80年代引入我國以來,越來越受企業(yè)青睞和重視,被視為在激烈的市場競爭中保持持續(xù)競爭力的手段。但我國大部分企業(yè)在理論認(rèn)識(shí)上不夠深刻,在實(shí)踐中也是淺嘗輒止。一方面,企業(yè)文化的建立和受益是一個(gè)長期的過程,在經(jīng)濟(jì)快速發(fā)展的今天很多企業(yè)不能將長期建設(shè)堅(jiān)持下去。另一方面,由于國內(nèi)市場經(jīng)濟(jì)的特殊環(huán)境,照搬國外企業(yè)文化成果是不可行的,因此,企業(yè)文化理論并沒有一個(gè)模型或模板可供參考,以至于很多國內(nèi)企業(yè)對(duì)于企業(yè)文化理論基本概念模糊,片面的認(rèn)為加強(qiáng)口號(hào)建設(shè)、標(biāo)志建筑和標(biāo)識(shí)等就是企業(yè)文化建設(shè),同時(shí)將企業(yè)文化建設(shè)由企業(yè)的宣傳部門代勞,因此并無實(shí)際效果。學(xué)習(xí)型組織理論為企業(yè)文化的建設(shè)提供了參考,開拓了企業(yè)文化建設(shè)的新思路。兩個(gè)理論有相同的目的和作用對(duì)象,建設(shè)學(xué)習(xí)型組織的特點(diǎn)和要素,都可以作為企業(yè)文化建設(shè)的借鑒和參考。同時(shí),我國石油企業(yè)作為國有企業(yè)的旗幟,在其成長和發(fā)展中積淀的石油企業(yè)文化非常值得國內(nèi)企業(yè)學(xué)習(xí)和借鑒,石油企業(yè)在面對(duì)新的競爭形勢下如何尋求新發(fā)展也是當(dāng)前面臨的首要問題;谝陨先矫娴目紤],筆者以學(xué)習(xí)型組織理論為視角,以我國石油企業(yè)為例,以我國石油企業(yè)文化建設(shè)為落腳點(diǎn)進(jìn)行論述。 本文首先對(duì)學(xué)習(xí)型組織理論、企業(yè)文化理論進(jìn)行概述,對(duì)兩個(gè)理論的提出、發(fā)展及國內(nèi)外研究現(xiàn)狀進(jìn)行了總結(jié),對(duì)企業(yè)文化理論和學(xué)習(xí)型組織理論的契合進(jìn)行了探討,二者同為管理理論,不僅在理論上有相通之處,在實(shí)踐中亦有相輔相成的作用,因此,建設(shè)學(xué)習(xí)型組織是企業(yè)文化建設(shè)的重要部分。文中第二章節(jié)結(jié)合我國石油企業(yè)文化建設(shè)發(fā)展歷程,探討我國石油企業(yè)文化獨(dú)有的內(nèi)涵特點(diǎn),本章節(jié)將我國石油企業(yè)文化發(fā)展劃分階段進(jìn)行闡述,對(duì)于我國石油企業(yè)早期文化的軍事化作風(fēng)、會(huì)戰(zhàn)文化、榜樣力量、達(dá)觀英雄主義等特點(diǎn)進(jìn)行探討分析。第三章節(jié)針對(duì)我國石油企業(yè)文化建設(shè)現(xiàn)狀和存在的問題以及影響因素進(jìn)行了深入探討,對(duì)于目前大部分石油企業(yè)對(duì)企業(yè)文化認(rèn)識(shí)不足、片面追求創(chuàng)新、個(gè)性不突出、目標(biāo)不明確等問題進(jìn)行剖析。文中的最后一部分也是本文的結(jié)論部分,基于以上研究得出我國石油企業(yè)文化建設(shè)學(xué)習(xí)型組織的必要性,并提出我國石油企業(yè)以學(xué)習(xí)型組織為指導(dǎo)進(jìn)行企業(yè)文化建設(shè)的主要措施,即建立良好學(xué)習(xí)氛圍、構(gòu)建石油企業(yè)制度文化、確立企業(yè)行為文化同時(shí)精神文化要與物質(zhì)文化同步發(fā)展。 通過本研究,筆者認(rèn)為,要想跟上時(shí)代發(fā)展的步伐,個(gè)人要不斷學(xué)習(xí),企業(yè)要不斷創(chuàng)新,建立學(xué)習(xí)型組織是我國石油企業(yè)發(fā)展的最佳形式。
[Abstract]:Since the introduction of corporate culture theory into China in the 1980s, it has been more and more favored and valued by enterprises, which is regarded as a means to maintain sustainable competitiveness in the fierce market competition. However, most enterprises in our country are not deep enough in theory and practice. On the one hand, the establishment and benefit of corporate culture is a long-term process, in the rapid economic development of today, many enterprises can not adhere to long-term construction. On the other hand, because of the special environment of the domestic market economy, it is not feasible to copy the achievements of foreign enterprise culture. Therefore, there is no model or template for reference in the theory of corporate culture. As a result, many domestic enterprises are vague about the basic concept of corporate culture theory. They unilaterally believe that strengthening the construction of slogans, building signs and signs is the construction of corporate culture. At the same time, the propaganda departments of enterprises are responsible for the construction of corporate culture. Therefore, there is no practical effect. The theory of learning organization provides a reference for the construction of corporate culture and opens up a new idea for the construction of enterprise culture. The two theories have the same purpose and function object, and the characteristics and elements of the construction of learning organization can be used as reference for the construction of enterprise culture. At the same time, as the flag of state-owned enterprises, the petroleum enterprise culture accumulated in its growth and development is very worthy for domestic enterprises to learn and learn from. How to seek new development in the face of new competition is also the most important problem. Based on the above three considerations, the author takes the learning organization theory as the visual angle, takes our country petroleum enterprise as an example, takes our country petroleum enterprise culture construction as the foothold to carry on the elaboration. This paper first summarizes the theory of learning organization and corporate culture, summarizes the two theories, their development and the current research situation at home and abroad, and probes into the fit between the theory of corporate culture and the theory of learning organization. Both of them are management theories, which not only have similarities in theory, but also complement each other in practice. Therefore, the construction of learning organization is an important part of the construction of corporate culture. The second chapter discusses the unique connotative characteristics of Chinese petroleum enterprise culture, combining with the development course of Chinese petroleum enterprise culture, and expounds the stage of the development of Chinese petroleum enterprise culture. The militarization style, battle culture, model force and heroism of the early culture of petroleum enterprises in China are discussed and analyzed. The third chapter has carried on the thorough discussion to our country petroleum enterprise culture construction present situation, the existence question as well as the influence factor, regarding most petroleum enterprises to the enterprise culture understanding insufficiency, the one-sided pursue the innovation, the individuality is not prominent, The target is not clear and so on the question carries on the analysis. The last part of this paper is also the conclusion of this paper. Based on the above research, the necessity of building a learning organization of petroleum enterprise culture in China is obtained. The paper also puts forward the main measures for Chinese petroleum enterprises to construct corporate culture under the guidance of learning-oriented organization, that is, to establish a good learning atmosphere and to construct a petroleum enterprise system culture. In order to establish corporate behavior culture, spiritual culture should develop simultaneously with material culture. Through this study, the author thinks that in order to keep up with the pace of the development of the times, individuals should constantly learn, enterprises should constantly innovate, and the establishment of learning organization is the best form of the development of petroleum enterprises in China.
