D公司水輪機設(shè)計人員KPI績效管理體系研究

【摘要】:班組作為企業(yè)發(fā)展的基礎(chǔ),是企業(yè)運行最活躍、最關(guān)鍵的細胞。班組層面的績效管理是企業(yè)管理的一個重點,如何建立一套適應(yīng)市場形式、符合企業(yè)實際情況的班組績效管理體系也是目前眾多企業(yè)面臨的問題。本文引入KPI關(guān)鍵績效指標(biāo),以D公司水輪機設(shè)計人員績效管理為研究對象,進行了問題的分析、體系設(shè)計、實施方法等方面的研究。作者在分析研究水輪機設(shè)計人員現(xiàn)有績效管理的基礎(chǔ)上,從實際出發(fā),重點對現(xiàn)行績效管理制度進行剖析,并按照KPI管理體系建立的流程,建立了一套行之有效的基于KPI的班組層面的績效管理體系,達到充分調(diào)動設(shè)計人員的工作積極性和創(chuàng)造力、實現(xiàn)公司整體戰(zhàn)略目標(biāo)的目的。本研究是在新形式下對設(shè)計人員的工作進行深入分析的基礎(chǔ)上,采用KPI方法對其績效管理進行的一次新的嘗試,對企業(yè)的人力資源科學(xué)管理、合理評估知識型員工的工作狀況和績效表現(xiàn)都具有較高的參考價值。本文分五個部分,首先,結(jié)合案例的實際情況提出問題,對本文研究的背景和意義、國內(nèi)外研究的情況進行了分析;第二部分,對績效管理的相關(guān)理論進行闡述;第三部分,對D公司水輪機設(shè)計人員績效考核的現(xiàn)狀以及存在問題進行了詳細分析;第四部分,對D公司水輪機設(shè)計人員使用KPI績效管理的可行性進行了分析;最后,結(jié)合D公司水輪機設(shè)計人員的實際情況設(shè)計了KPI績效管理體系和實施方案,對建立過程、方法進行了描述。
[Abstract]:As the foundation of enterprise development, shift group is the most active and key cell.Team level performance management is an important part of enterprise management. How to set up a set of team performance management system which adapts to the market and accords with the actual situation of the enterprise is also a problem that many enterprises are facing at present.In this paper, the key performance index of KPI is introduced, and the performance management of hydraulic turbine designers in D Company is taken as the research object. The problem analysis, system design, implementation method and so on are studied in this paper.On the basis of analyzing and studying the existing performance management of hydraulic turbine designers, the author focuses on the analysis of the current performance management system from the point of view of reality, and according to the flow chart established by the KPI management system,A set of effective team level performance management system based on KPI is established to fully mobilize the enthusiasm and creativity of the designers and realize the overall strategic goal of the company.Based on the deep analysis of the designers' work in the new form, this study is a new attempt to manage the performance of the designers by using the KPI method to manage the human resources of the enterprises scientifically.It has high reference value to evaluate the work status and performance of knowledge workers.This paper is divided into five parts. First, combining with the actual situation of the case to put forward questions, the background and significance of this study, the domestic and foreign research situation are analyzed; the second part, the performance management related theories are expounded; the third part,The current situation and existing problems of performance appraisal of hydraulic turbine designers in D Company are analyzed in detail. The fourth part analyzes the feasibility of using KPI performance management in hydraulic turbine designers of D Company. Finally,According to the actual situation of hydraulic turbine designers in company D, the performance management system and implementation scheme of KPI are designed, and the establishment process and method are described.
