有感領(lǐng)導(dǎo)對(duì)建筑施工群體不安全行為的影響研究

【摘要】:2015年我國(guó)建筑行業(yè)生產(chǎn)事故數(shù)量同比雖有下降,卻依舊高發(fā)頻發(fā),形勢(shì)不容樂(lè)觀。在建筑行業(yè)安全生產(chǎn)中,一個(gè)項(xiàng)目的一線施工工人大部分是老鄉(xiāng)或親戚關(guān)系易形成群體,如一個(gè)施工隊(duì),而施工現(xiàn)場(chǎng)的很多作業(yè)需要群體合作共同完成,如腳手架、模板的搭建。在項(xiàng)目上實(shí)施有感領(lǐng)導(dǎo)的管理模式,對(duì)群體工人的不安全行為有著很大的影響作用。為了探究有感領(lǐng)導(dǎo)的核心要素(領(lǐng)導(dǎo)能見(jiàn)度、關(guān)系、對(duì)工作團(tuán)體投入、主動(dòng)管理)對(duì)建筑不同經(jīng)驗(yàn)施工工人群體的不安全行為影響的差異,更加有效管理建筑工人群體、減少群體的不安全行為,本文建立以群體安全氛圍為中介變量的有感領(lǐng)導(dǎo)與群體不安全行之間的關(guān)系模型,從而更好地研究有感領(lǐng)導(dǎo)對(duì)不同經(jīng)驗(yàn)工作群體不安全行為的影響效果。首先,對(duì)于群體行為的復(fù)雜性從微觀和宏觀兩個(gè)角度進(jìn)行了分析,辯證地看待了群體行為可以使得個(gè)體行為產(chǎn)生協(xié)同效應(yīng)從眾性;個(gè)體行為又能促使群體行為習(xí)慣、作風(fēng)、人際關(guān)系的形成。其次在大量收集國(guó)內(nèi)外相關(guān)文獻(xiàn)后,使用文獻(xiàn)梳理、積淀的方法最終確定有感領(lǐng)導(dǎo)的4個(gè)核心要素:能見(jiàn)度、關(guān)系、工作團(tuán)體的投入、主動(dòng)管理共10個(gè)測(cè)量維度,群體不安全行為的3個(gè)測(cè)量維度,群體安全氛圍3個(gè)測(cè)量維度,共計(jì)16個(gè)測(cè)量維度;設(shè)計(jì)有感領(lǐng)導(dǎo)對(duì)群體不安全行為的影響設(shè)計(jì)了調(diào)查問(wèn)卷,并向陜西某些建筑工地的鋼筋工、架子工和砌筑工等工種的工人發(fā)放問(wèn)卷;使用SPSS19.0軟件包分析了調(diào)查問(wèn)卷的信度、效度,都達(dá)到了標(biāo)準(zhǔn)要求,說(shuō)明問(wèn)卷設(shè)計(jì)是合理的并具有一定可信度;以3年工作經(jīng)驗(yàn)為標(biāo)準(zhǔn)劃分成新工人群體和老工人群體,建立有感領(lǐng)導(dǎo)核心要素(領(lǐng)導(dǎo)能見(jiàn)度、關(guān)系、對(duì)工作團(tuán)體投入、主動(dòng)管理)以群體安全氛圍為中介對(duì)群體不安全行為影響的多群組結(jié)構(gòu)方程模型(SEM),并運(yùn)用AMOS軟件模擬分析了模型的每條影響路徑系數(shù)。在新工人群體組,有感領(lǐng)導(dǎo)核心四要素的影響路徑系數(shù)分別是0.654、0.639、0.544、0.625,老工人群體組依次是0.555、0.577、0.561、0.486。結(jié)果表明:有感領(lǐng)導(dǎo)對(duì)于經(jīng)驗(yàn)缺乏的新工人群體的影響均大于老工人群體;對(duì)新群體,能見(jiàn)度和主動(dòng)管理對(duì)其不安全行為影響較大;而對(duì)老工人群體,關(guān)系和對(duì)工作團(tuán)體投入對(duì)其影響較大。因此,領(lǐng)導(dǎo)在管理不同經(jīng)驗(yàn)工人群體時(shí),應(yīng)該因人而宜,以達(dá)到更加有效的管理。在管理新工人群體時(shí),四個(gè)方面都在抓,重點(diǎn)在于領(lǐng)導(dǎo)能見(jiàn)度和主動(dòng)管理,而在老工人群體側(cè)重點(diǎn)應(yīng)放在群體成員的信息共享、建立坦誠(chéng)合作的關(guān)系上。最后提出了有針對(duì)性、可行性的建筑業(yè)有感領(lǐng)導(dǎo)培養(yǎng)方案,來(lái)預(yù)防群體不安全行為保障建筑施工順利進(jìn)行。
[Abstract]:In 2015, the number of production accidents in China's construction industry declined from the same period last year, but still occurred frequently, so the situation is not optimistic.In the construction industry, most of the first-line construction workers in a project are rural or related people, such as a construction team, and many operations on the construction site require the cooperation of groups, such as scaffolding.The construction of the template.The implementation of the management mode of perceived leadership in the project has a great impact on the unsafe behavior of the group workers.In order to explore the differences of the core elements of perceived leadership (leadership visibility, relationship, involvement in work groups, active management) on the unsafe behavior of construction workers with different construction experience, and to manage the construction workers more effectively.In order to reduce the unsafe behavior of the group, this paper establishes a model of the relationship between the perceived leadership and the unsafe behavior of the group, which takes the safety atmosphere of the group as the intermediary variable.In order to better study the impact of perceived leadership on unsafe behavior of different working groups.First of all, the complexity of group behavior is analyzed from both micro and macro angles, and the dialectical view of group behavior can make individual behavior produce synergistic effect, and individual behavior can promote group behavior habit and style.The formation of relationships.Secondly, after collecting a large number of relevant literature at home and abroad, using literature combing and accumulation method to determine the four core elements of perceived leadership: visibility, relationship, work group input, active management of a total of 10 measurement dimensions.Three dimensions of group unsafe behavior, 3 dimensions of group safety atmosphere, a total of 16 measurement dimensions.The reliability and validity of the questionnaire were analyzed by SPSS19.0 software package, which showed that the questionnaire design was reasonable and reliable.According to 3 years' work experience, it is divided into new workers group and old worker group. The core elements of leadership (leadership visibility, relationship, input to work group) are established.Active management) the multi-group structural equation model with the influence of group safety atmosphere on the unsafe behavior of the group is used to simulate and analyze each influence path coefficient of the model by using AMOS software.In the new worker group, the influence path coefficient of the four elements of the core of the sensitive leadership was 0.6540.639U 0.544n0.625, and that of the old worker group was 0.555n0.577U 0.561n.4866.The influence path coefficient of the four elements of the core of the sensitive leadership was 0.654U 0.639U 0.544N 0.625 respectively.The results showed that the influence of perceived leadership on the new workers with less experience was greater than that of the old workers; for the new groups, visibility and active management had a greater impact on their unsafe behavior;Relationships and input into work groups have a greater impact on it.Therefore, leaders in the management of different groups of experienced workers, should be appropriate for people to achieve more effective management.In the management of the new workers group, the four aspects are paid attention to, the emphasis is on leadership visibility and active management, while in the old workers group emphasis should be placed on the sharing of information among the members of the group and the establishment of a frank and cooperative relationship.Finally, the paper puts forward a targeted and feasible training scheme for the construction industry, which can prevent the unsafe behavior of the group and ensure the construction of the building to proceed smoothly.
