支持型領(lǐng)導(dǎo)行為在工作壓力模型中的作用機(jī)制研究

【摘要】:本研究調(diào)查了 1 3個(gè)企業(yè)共 2 1 8位員工 ,探討了支持型領(lǐng)導(dǎo)行為在角色沖突、人際沖突、缺乏成就與發(fā)展 (壓力源 )和工作滿意感、工作焦慮 (壓力反應(yīng) )之間的作用機(jī)制。研究發(fā)現(xiàn) :(1 )支持型領(lǐng)導(dǎo)行為對(duì)工作滿意感和工作焦慮有主效應(yīng) ,但是由于逆向緩沖的存在 ,支持型領(lǐng)導(dǎo)行為的主效應(yīng)并不總是對(duì)的 ,我們必須在更大的范圍中考慮領(lǐng)導(dǎo)行為的效應(yīng) ;(2 )緩沖效應(yīng)的六個(gè)假設(shè)只有一個(gè)被證明 ,但是方向相反 ,即支持型領(lǐng)導(dǎo)行為加劇了由人際沖突造成的工作不滿意感 ;(3)兩個(gè)中介模型的部分關(guān)系被證明 ,但是我們很難確定是支持型領(lǐng)導(dǎo)行為的弱化效應(yīng)還是評(píng)價(jià)作用。為了更好地說明因果關(guān)系 ,在將來的研究中縱
[Abstract]:This study investigated 213 employees in 13 enterprises, and explored the role conflict, interpersonal conflict, lack of achievement and development (stressor) and job satisfaction of supportive leadership behavior. The mechanism of job anxiety (stress response). The results show that: (1) supportive leadership behavior has the main effect on job satisfaction and job anxiety, but the main effect of supportive leadership behavior is not always correct because of the existence of reverse buffer. We must consider the effects of leadership behavior on a larger scale; (2) only one of the six assumptions of the buffer effect has been proved, but in the opposite direction. That is, the supportive leadership behavior exacerbates the sense of job dissatisfaction caused by interpersonal conflict; (3) the relationship between the two intermediary models has been proved, but it is difficult to determine whether it is the weakening effect of supportive leadership behavior or the role of evaluation.
