QL山莊績效管理體系優(yōu)化設計

【摘要】:隨著市場經(jīng)濟的發(fā)展,對于員工的管理成為領導者的工作重點,人力資源管理也成為學者和管理者研究的重點?冃Ч芾碜鳛槿肆Y源管理的重要環(huán)節(jié),是將不同部門和不同崗位員工的工作目標構建與組織戰(zhàn)略目標之上,從而不斷提高員工績效和實現(xiàn)經(jīng)營目標的重要方式?冃Ч芾淼闹饕獌热菔菍T工和各部門的工作績效進行評價,運用不同的績效管理方法,針對不同組織和員工的現(xiàn)有的績效考核結果進行改進,從而達到對員工的激勵效果,不斷提高員工和組織的整體績效,促進核心競爭力的提升。目前國外對于績效管理的研究有許多現(xiàn)有的發(fā)現(xiàn)結論和理論基礎,但是針對國內具有經(jīng)營情境和組織特點的績效管理的研究還較少,國外已有的理論成果對于目前的國內研究只是起到借鑒作用,F(xiàn)有的研究大多將研究重點集中于企業(yè)和事業(yè)單位體制改革上,將旅游業(yè)或者山莊作為研究對象較少。 QL山莊坐落于山東濟南市,是一座文化與自然相和諧的旅游飯店,山莊將設布局別致,員工素質較高,具有豐厚的文化底蘊。QL山莊擁有配套設施完善的客房、會議室、健身房等,是會議培訓、旅游度假和商務活動的理想之地。QL山莊現(xiàn)有員工146人,中層管理人員28人,特一級廚師2人,特二級廚師2人,具有營養(yǎng)師資格證書29人。目前山莊管理者對于人力資源管理尤其是績效管理重視,希望能夠運用合理的績效管理體系和方法,改善員工績效,增強競爭力,更好的實現(xiàn)戰(zhàn)略目標。 本研究將QL山莊作為研究對象,針對QL山莊進行績效管理體系的設計。通過梳理國內外文獻,對績效管理理論進行總結,作為研究的理論基礎。通過對QL山莊的現(xiàn)狀和概況分析,利用問卷調查和實地訪談的方法對QL山莊現(xiàn)存的績效管理問題進行分析。依據(jù)理論基礎和調查結果,為QL山莊設計合理科學的績效管理體系,并做好制度和組織保障。通過本研究,希望能夠豐富國內績效管理的理論基礎,同時為國內旅游業(yè)績效管理實踐提供借鑒意義。
[Abstract]:With the development of market economy, the management of employees has become the focus of leaders, and human resource management has become the focus of scholars and managers.As an important link of human resource management, performance management is an important way to improve the performance of employees and achieve business objectives.The main content of performance management is to evaluate the work performance of employees and departments, using different performance management methods, to improve the existing performance appraisal results of different organizations and employees, so as to achieve the incentive effect of employees.Continuously improve the overall performance of the staff and the organization, promote the promotion of core competitiveness.At present, there are many existing findings and theoretical foundations in the research of performance management in foreign countries, but there are few researches on performance management in China with the characteristics of business situation and organization.The existing theoretical achievements in foreign countries only serve as a reference for the current domestic research.Most of the existing researches focus on the system reform of enterprises and institutions.QL Grange is located in Jinan City, Shandong Province, is a cultural and natural harmony of the tourist hotel, the villa will have a unique layout, high quality of staff, with rich cultural heritage. QL Villa has a complete set of rooms, conference rooms,Gym is the ideal place for meeting, vacation and business activities. There are 146 employees, 28 middle managers, 2 super first class cooks, 2 super second class cooks, 29 dietitian certificates.At present, the managers attach importance to human resource management, especially performance management, and hope to use reasonable performance management system and methods to improve staff performance, enhance competitiveness and achieve better strategic objectives.In this study, QL Grange is taken as the research object, and the performance management system is designed for QL Grange.Through combing the domestic and foreign literature, the theory of performance management is summarized as the theoretical basis of the study.Based on the analysis of the present situation and general situation of QL Grange, the existing performance management problems of QL Grange are analyzed by questionnaire and field interview.According to the theoretical basis and the results of the investigation, a reasonable and scientific performance management system is designed for QL Grange, and the system and organizational guarantee are done well.Through this study, we hope to enrich the theoretical basis of domestic performance management and provide reference for domestic tourism performance management practice.
