危機(jī)情境下變革型領(lǐng)導(dǎo)對(duì)團(tuán)隊(duì)命令執(zhí)行效果的影響:一個(gè)有調(diào)節(jié)的中介模型

【摘要】:近年來(lái),我國(guó)災(zāi)難和危機(jī)頻繁發(fā)生,各行企業(yè)的領(lǐng)導(dǎo)者越來(lái)越關(guān)注變革型領(lǐng)導(dǎo)行為的有效性問(wèn)題以及在危機(jī)情境下如何營(yíng)造或保持團(tuán)隊(duì)積極情緒氛圍以使團(tuán)隊(duì)成員能夠積極地應(yīng)對(duì)困難,進(jìn)而使他們?cè)谖C(jī)情境下也能快速有效地傳達(dá)和執(zhí)行領(lǐng)導(dǎo)者所下達(dá)的工作任務(wù)。本研究利用來(lái)自汶川地震中145個(gè)搶救醫(yī)療小組的500名員工及其領(lǐng)導(dǎo)的匹配數(shù)據(jù),從情緒ABC理論(ABC Theory of Emotion)及內(nèi)在動(dòng)機(jī)理論(Intrinsic Motivation Theory)的角度出發(fā),對(duì)危機(jī)情境下的變革型領(lǐng)導(dǎo)行為、領(lǐng)導(dǎo)者對(duì)下屬所進(jìn)行的情緒調(diào)節(jié)、團(tuán)隊(duì)積極情緒氛圍以及團(tuán)隊(duì)命令執(zhí)行效果之間的關(guān)系進(jìn)行研究。本研究結(jié)果顯示:(1)基于情緒ABC理論分析,我們發(fā)現(xiàn)在危機(jī)情境下變革型領(lǐng)導(dǎo)可以通過(guò)影響下屬對(duì)誘發(fā)事件的認(rèn)識(shí)和評(píng)價(jià)來(lái)提高團(tuán)隊(duì)積極情緒氛圍,進(jìn)而提高團(tuán)隊(duì)命令執(zhí)行效果;(2)在危機(jī)情境下,領(lǐng)導(dǎo)者對(duì)下屬所進(jìn)行的情緒調(diào)節(jié)——表達(dá)抑制會(huì)負(fù)向調(diào)節(jié)變革型領(lǐng)導(dǎo)與團(tuán)隊(duì)積極情緒氛圍之間的正相關(guān)關(guān)系,并且該表達(dá)抑制程度越強(qiáng),變革型領(lǐng)導(dǎo)通過(guò)團(tuán)隊(duì)積極情緒氛圍對(duì)團(tuán)隊(duì)命令執(zhí)行效果所產(chǎn)生的間接影響就越弱。上述研究結(jié)果對(duì)于領(lǐng)導(dǎo)者在危機(jī)情境下如何提高團(tuán)隊(duì)命令執(zhí)行效果具有潛在的指導(dǎo)意義和應(yīng)用價(jià)值。
[Abstract]:In recent years, disasters and crises have occurred frequently in our country. Leaders of various banks are increasingly concerned about the effectiveness of transformational leadership behavior and how to create or maintain a positive emotional atmosphere in a crisis situation to enable team members to respond positively to difficulties. In turn, they can quickly and effectively communicate and carry out the tasks assigned by their leaders in crisis situations. Based on the matching data of 500 employees and their leaders from 145 rescue medical teams in Wenchuan earthquake, this study studied the transformational leadership behavior in crisis situations from the perspective of emotional ABC theory and intrinsic Motivation theory. The leader studies the relationship between the emotional adjustment of subordinates, the positive emotional atmosphere of the team and the effect of execution of the team command. The results show that: 1) based on emotional ABC theory, we find that transformational leaders can improve the team's positive emotional atmosphere by influencing their subordinates' understanding and evaluation of induced events. In the crisis situation, the leaders' emotional regulation of subordinates-the inhibition of expression will negatively regulate the positive correlation between the transformational leadership and the positive emotional atmosphere of the team. Furthermore, the stronger the inhibition of the expression, the weaker the indirect influence of transformational leaders on the execution of team commands through the positive emotional atmosphere of the team. These results have potential guiding significance and application value for leaders in crisis situations how to improve the effectiveness of team command execution.
