家長式領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為的關(guān)系研究

【摘要】:公務(wù)員是當(dāng)代中國一個特殊的政治群體。陸學(xué)藝(2002)認(rèn)為,公務(wù)員群體是“整個社會階層結(jié)構(gòu)中的主導(dǎo)性階層,是當(dāng)前社會經(jīng)濟(jì)發(fā)展及市場化改革的主要推動者和組織者!痹谖覈(dāng)前政治體制中,公務(wù)員代表行政組織行使國家公權(quán)力。加強(qiáng)公務(wù)員道德建設(shè)研究,規(guī)范公務(wù)員道德行為,是有效防范權(quán)力異化、維護(hù)公民利益,進(jìn)而實現(xiàn)社會公平正義、和諧穩(wěn)定的題中之義。親組織不道德行為(unethical pro-organizational behaviors,UPB)是指個體為了所屬組織和/或成員的利益而從事的有違道德甚至法律的行為;谖覈鴤鹘y(tǒng)文化背景和行政特色,本研究探討了家長式領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為的關(guān)系,以及在兩者關(guān)系中道德推脫的中介作用和領(lǐng)導(dǎo)成員交換的調(diào)節(jié)作用,以揭示家長式領(lǐng)導(dǎo)影響公務(wù)員親組織不道德行為的作用機(jī)制和限制條件。研究主要從以下三個方面展開:首先,修訂了公務(wù)員親組織不道德行為量表。以UmphressBingham(2010)、MatherneLitchfield(2012)的親組織不道德量表為藍(lán)本,參考吳明證、沈斌和孫曉玲(2016)在兩者基礎(chǔ)上修訂的合并量表,通過訪談和問卷調(diào)查,最后得到包含8道題項的公務(wù)員親組織不道德行為量表。該量表具有較好的心理計量學(xué)特征。其次,探討了道德推脫在家長式領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為關(guān)系中的中介作用。研究發(fā)現(xiàn),在家長式領(lǐng)導(dǎo)各維度中,威權(quán)領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為呈正關(guān)系,德行領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為呈負(fù)關(guān)系,而仁慈領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為相關(guān)性不顯著。不僅如此,道德推脫在威權(quán)領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為關(guān)系中發(fā)揮著部分中介作用,在德行領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為關(guān)系中發(fā)揮著完全中介作用。最后,探討了領(lǐng)導(dǎo)成員交換在家長式領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為關(guān)系中的調(diào)節(jié)作用。研究發(fā)現(xiàn):領(lǐng)導(dǎo)成員交換調(diào)節(jié)著威權(quán)領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為的關(guān)系,威權(quán)領(lǐng)導(dǎo)只有在高領(lǐng)導(dǎo)成員交換條件下才能有效預(yù)測公務(wù)員親組織不道德行為;領(lǐng)導(dǎo)成員交換調(diào)節(jié)著仁慈領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為的關(guān)系,高領(lǐng)導(dǎo)成員交換下仁慈領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為呈負(fù)相關(guān),而低領(lǐng)導(dǎo)成員交換關(guān)系下仁慈領(lǐng)導(dǎo)與公務(wù)員親組織不道德行為呈正相關(guān);高質(zhì)量領(lǐng)導(dǎo)成員交換能提升德行領(lǐng)導(dǎo)對公務(wù)員親組織不道德行為的預(yù)測作用。
[Abstract]:Civil servant is a special political group in contemporary China.According to Lu Xueyi (2002), the group of civil servants is "the leading stratum in the whole social stratum structure, and the main promoter and organizer of the current social and economic development and market-oriented reform."In China's current political system, civil servants on behalf of administrative organizations exercise public power.Strengthening the research of civil servants' moral construction and standardizing civil servants' moral behavior is the meaning of effectively preventing the alienation of power, safeguarding the interests of citizens, and realizing social fairness and justice, harmony and stability.Pro-organization immoral behavior (UPBs) refers to the unethical and even legal behavior of an individual for the benefit of his or her organization and / or members.Based on the traditional cultural background and administrative characteristics of our country, this study probes into the relationship between paternalistic leadership and civil servants' immoral behavior of pro-organization, the intermediary role of moral deduction and the regulating role of the exchange of leading members in the relationship between them.In order to reveal the role of paternalistic leadership in influencing civil servants' pro-organization immoral behavior and restrictions.The research is mainly carried out in the following three aspects: firstly, the civil servants' pro-organization immoral behavior scale is revised.Taking Umphres Bingham-2010 / Matherne Litchfield (2012) as the original version, referring to Wu Mingzheng, Shen Bin and Sun Xiaoling (2016), the combined scale was revised on the basis of both. Finally, through interviews and questionnaires, the civil servants' pro organization immoral behavior scale containing 8 items was obtained.The scale has good psychometrics characteristics.Secondly, it discusses the intermediary role of moral deduction in the relationship between patriarchal leadership and civil servants' pro-organization immoral behavior.The study found that, in each dimension of paternalistic leadership, authoritarian leadership has a positive relationship with civil servants' pro-organization immoral behavior, and moral leadership has a negative relationship with civil servants' pro-organizational immoral behavior.However, there was no significant correlation between benevolent leadership and pro-organization immoral behavior of civil servants.Not only that, moral deduction plays a part of intermediary role in the relationship between authoritarian leadership and civil servants' pro-organization immoral behavior, and it plays a complete intermediary role in the relationship between moral leaders and civil servants' pro-organization immoral behavior.Finally, the paper discusses the role of leadership exchange in the relationship between patriarchal leadership and civil servants' pro-organization immoral behavior.It is found that leadership exchange regulates the relationship between authoritarian leadership and civil servants' pro-organization immoral behavior, and authoritarian leadership can effectively predict civil servants' pro-organization immoral behavior only under the condition of high leadership member exchange.The exchange of leadership members regulates the relationship between benevolent leadership and civil servants' unethical behavior of pro-organization, and the relationship between merciful leadership and civil servants' pro-organizational immoral behavior is negatively correlated with that of high leaders.However, there is a positive correlation between benevolent leadership and civil servants' pro-organization immoral behavior under the exchange relationship of low leadership members, and the exchange of high-quality leadership members can enhance the predictive effect of moral leaders on civil servants' pro-organizational immoral behaviors.
