【摘要】：以中國山東省3家煙草企業(yè)為案例,通過242名領(lǐng)導(dǎo)者與242名直接下屬的調(diào)查問卷獲得可靠數(shù)據(jù),運用偏最小二乘回歸和因子分析方法,構(gòu)建了煙草企業(yè)領(lǐng)導(dǎo)力模型、領(lǐng)導(dǎo)效能模型、領(lǐng)導(dǎo)力與領(lǐng)導(dǎo)效能多元關(guān)系模型,對領(lǐng)導(dǎo)力對領(lǐng)導(dǎo)效能的影響機理進(jìn)行了實證研究。結(jié)果表明,煙草企業(yè)的核心領(lǐng)導(dǎo)力由領(lǐng)導(dǎo)者的成就動機、道德品質(zhì)、認(rèn)知能力、凝聚力4個要素構(gòu)成;領(lǐng)導(dǎo)效能由員工的工作績效、組織承諾、工作滿意度、組織公民行為構(gòu)成;在領(lǐng)導(dǎo)力4個維度中,認(rèn)知能力、凝聚力與整體領(lǐng)導(dǎo)效能正相關(guān),且認(rèn)知能力㧐凝聚力;在領(lǐng)導(dǎo)效能4個維度中,受領(lǐng)導(dǎo)力影響的程度依次為:工作滿意度㧐工作績效㧐組織公民行為㧐組織承諾。因此,就煙草企業(yè)而言,提升整體領(lǐng)導(dǎo)效能首要在于提升企業(yè)領(lǐng)導(dǎo)者的認(rèn)知能力,其次在于提升領(lǐng)導(dǎo)者的凝聚力;就企業(yè)領(lǐng)導(dǎo)者而言,提升領(lǐng)導(dǎo)效能首要在于提升員工的滿意度,然后提升員工的工作績效、組織公民行為、組織承諾。本成果對于提升煙草企業(yè)的領(lǐng)導(dǎo)力和領(lǐng)導(dǎo)效能具有實踐意義。
[Abstract]:Taking three tobacco enterprises in Shandong Province as an example, a leadership model of tobacco enterprises was constructed by using a questionnaire of 242 leaders and 242 direct subordinates, using partial least square regression and factor analysis.The model of leadership effectiveness and the multivariate relationship model of leadership and leadership effectiveness are used to study the influence mechanism of leadership on leadership effectiveness.The results show that the core leadership of tobacco enterprises consists of four factors: achievement motivation, moral quality, cognitive ability and cohesion, and leadership effectiveness is determined by employee's job performance, organizational commitment and job satisfaction.In the four dimensions of leadership, cognitive ability, cohesion and overall leadership effectiveness are positively related, and cognitive ability?In the four dimensions of leadership effectiveness, the degree of influence of leadership is: job satisfaction?Job performance?Organized citizenship?Organizational commitment.Therefore, as far as tobacco enterprises are concerned, the improvement of overall leadership effectiveness lies primarily in the cognitive ability of enterprise leaders, secondly in the cohesion of leaders, and in the case of enterprise leaders,Improvement of leadership effectiveness is mainly to improve employee satisfaction, and then improve employee performance, organizational citizenship behavior, organizational commitment.This achievement has practical significance for improving the leadership and leadership effectiveness of tobacco enterprises.
