規(guī)則適應(yīng)視角下辱虐管理的成因機制

【摘要】:基于規(guī)則適應(yīng)及資源依賴理論的解釋視角,本研究考察了下屬工作績效與政治技能對上級辱虐的影響。通過對采集自兩家企業(yè)的243對領(lǐng)導(dǎo)-下屬的配對問卷進行分析,本研究的多項式回歸與響應(yīng)面分析表明,當(dāng)下屬的工作績效(遵循做事顯規(guī)則)與政治技能(遵循做人潛規(guī)則)在較高水平上保持一致時,其遭受的上級辱虐最少。但這種較高水平的一致只能維持在特定范圍內(nèi),當(dāng)兩者過高時,反而易遭致上級的辱虐行為。同時,在工作績效與政治技能存在差異的情境下,相比于"高工作績效,低政治技能"的下屬,"低工作績效,高政治技能"的下屬遭受的上級辱虐要更少。文章分析并證明了遵循不同規(guī)則的下屬會導(dǎo)致不同程度的上級辱虐。
[Abstract]:From the perspective of rule adaptation and resource dependence theory, this study examined the effects of subordinates' job performance and political skills on superior abuse.Through the analysis of 243 pairs of leader-subordinate pairing questionnaires collected from two enterprises, the polynomial regression and response surface analysis of this study show that,Subordinates suffered the least abuse when their work performance (following explicit rules) and political skills (following the hidden rules of life) were consistent at a higher level.But this high level of consistency can only be maintained within a certain range, and when both are too high, they are vulnerable to abuse by their superiors.At the same time, in the situation where there are differences between job performance and political skills, the subordinates with "low job performance and high political skill" suffer less abuse than those with "high job performance and low political skill".The article analyzes and proves that subordinates who follow different rules can lead to different degrees of abuse.
