臨時(shí)團(tuán)隊(duì)中快速信任對(duì)團(tuán)隊(duì)績(jī)效的影響研究

【摘要】:隨著創(chuàng)新創(chuàng)業(yè)浪潮的推動(dòng)和“互聯(lián)網(wǎng)+”行動(dòng)的開(kāi)展,為了提高工作效率,增強(qiáng)自身競(jìng)爭(zhēng)力,更多的企業(yè)或組織借助互聯(lián)網(wǎng)的平臺(tái),組建跨部門(mén)、跨組織的臨時(shí)性團(tuán)隊(duì)。但臨時(shí)團(tuán)隊(duì)固有的脆弱性與其任務(wù)的短期性存在著現(xiàn)實(shí)的矛盾,影響到團(tuán)隊(duì)成員之間的信任,導(dǎo)致凝聚力較弱、團(tuán)隊(duì)績(jī)效低下。研究表明,在臨時(shí)團(tuán)隊(duì)中建立快速信任可以有效解決這一問(wèn)題。本文以臨時(shí)團(tuán)隊(duì)為中心,通過(guò)整理、歸納國(guó)內(nèi)外學(xué)者的研究與實(shí)踐成果,提出研究假設(shè),構(gòu)建理論模型,分析快速信任、團(tuán)隊(duì)凝聚力與團(tuán)隊(duì)績(jī)效三者之間的關(guān)系,通過(guò)問(wèn)卷調(diào)查獲取實(shí)驗(yàn)數(shù)據(jù),使用SPSS軟件對(duì)數(shù)據(jù)進(jìn)行分析和檢驗(yàn),以驗(yàn)證研究假設(shè)和理論模型,并據(jù)此提出臨時(shí)團(tuán)隊(duì)工作中提高團(tuán)隊(duì)績(jī)效的建議,提升本研究在理論上的參考價(jià)值和在實(shí)踐上的指導(dǎo)作用。首先,本文詳細(xì)介紹了研究背景、意義和研究目的與方法等。在此基礎(chǔ)上,分別總結(jié)了臨時(shí)團(tuán)隊(duì)、快速信任、團(tuán)隊(duì)績(jī)效、團(tuán)隊(duì)凝聚力四個(gè)概念的內(nèi)涵與影響因素、相關(guān)測(cè)量維度等,同時(shí)提出本文所采用的觀點(diǎn),闡述了相關(guān)變量間的關(guān)系及研究假設(shè),建立了研究模型。其次,根據(jù)提出的理論模型設(shè)計(jì)了相應(yīng)的問(wèn)卷調(diào)查,通過(guò)百度移動(dòng)云測(cè)試MTC平臺(tái)發(fā)放并收集問(wèn)卷,對(duì)收集到的數(shù)據(jù)進(jìn)行信度和效度分析,剔除不符合的測(cè)量項(xiàng)目,并根據(jù)結(jié)果對(duì)初始問(wèn)卷進(jìn)行修正。再次,進(jìn)行了數(shù)據(jù)分析與檢驗(yàn)。對(duì)大樣本問(wèn)卷所搜集的數(shù)據(jù)進(jìn)行效度和信度檢驗(yàn),根據(jù)統(tǒng)計(jì)學(xué)方法對(duì)所提出的研究模型中的假設(shè)進(jìn)行統(tǒng)計(jì)檢驗(yàn),使用SPSS軟件對(duì)數(shù)據(jù)做描述性統(tǒng)計(jì)分析、單因素分析、回歸分析等,以驗(yàn)證假設(shè)和理論模型。結(jié)果表明:臨時(shí)團(tuán)隊(duì)中,快速信任對(duì)團(tuán)隊(duì)績(jī)效、團(tuán)隊(duì)凝聚力呈正相關(guān)關(guān)系;團(tuán)隊(duì)凝聚力對(duì)團(tuán)隊(duì)績(jī)效呈正相關(guān)關(guān)系;團(tuán)隊(duì)凝聚力在快速信任與團(tuán)隊(duì)績(jī)效之間起完全中介作用。最后,本文總結(jié)了研究結(jié)論。根據(jù)本文得到的結(jié)論,提出臨時(shí)團(tuán)隊(duì)工作中產(chǎn)生高團(tuán)隊(duì)績(jī)效的建議:第一,建立有效的溝通機(jī)制,形成快速信任;第二,提高團(tuán)隊(duì)整體意識(shí),增強(qiáng)團(tuán)隊(duì)凝聚力;第三,注重團(tuán)隊(duì)成員及團(tuán)隊(duì)整體能力建設(shè)。并進(jìn)一步說(shuō)明了本文存在的不足與未來(lái)相關(guān)方向研究的展望。
[Abstract]:With the promotion of the wave of innovation and entrepreneurship and the development of the "Internet" action, in order to improve work efficiency and enhance their own competitiveness, more enterprises or organizations with the help of the Internet platform, set up cross-sector, But there is a real contradiction between the inherent vulnerability of the temporary team and the short-term nature of its task, which affects the trust among the team members, leads to weak cohesion and low team performance. Establishing the fast trust in the temporary team can solve this problem effectively. This paper takes the temporary team as the center, summarizes the domestic and foreign scholars' research and practice results, puts forward the research hypotheses, constructs the theoretical model, and analyzes the fast trust, taking the temporary team as the center, and summarizes the research and practice results of the scholars at home and abroad. The relationship between team cohesion and team performance. The experimental data are obtained by questionnaire, and the data are analyzed and tested by SPSS software to verify the hypotheses and theoretical models. Based on this, some suggestions on improving team performance in temporary team work are put forward to enhance the theoretical reference value and practical guidance of this study. First, this paper introduces the research background in detail. On the basis of this, we summarize the connotation and influencing factors of temporary team, fast trust, team performance, team cohesion, relevant measurement dimension and so on. At the same time, we put forward the views adopted in this paper. The research model is established. Secondly, according to the proposed theoretical model, the corresponding questionnaire is designed, and the questionnaire is distributed and collected through the MTC platform of Baidu mobile cloud test. The reliability and validity of the collected data are analyzed, the non-conforming items are excluded, and the initial questionnaire is revised according to the results. The validity and reliability of the data collected by the large sample questionnaire were tested, the hypotheses in the research model were tested according to the statistical method, and the data were analyzed by SPSS software. Univariate analysis, regression analysis, etc., to verify the hypothesis and theoretical model. The results show that: in temporary team, fast trust has positive correlation with team performance, team cohesion has positive correlation with team performance, team cohesion has positive correlation with team performance; Team cohesion plays a complete intermediary role between rapid trust and team performance. Finally, this paper summarizes the conclusions of the study. According to the conclusions of this paper, some suggestions are put forward to produce high team performance in the interim team work: first, Establish an effective communication mechanism to form rapid trust; second, enhance the overall awareness of the team, enhance team cohesion; third, Focus on team members and team overall capacity building, and further explain the shortcomings of this paper and the future direction of research prospects.
