民辦幼兒園教師工作滿(mǎn)意度及其影響因素研究

【摘要】:《國(guó)家中長(zhǎng)期教育改革和發(fā)展規(guī)劃綱要(2010-2020年)》(以下簡(jiǎn)稱(chēng)《綱要》)發(fā)展任務(wù)中指出“大力發(fā)展公辦幼兒園,積極扶持民辦幼兒園”。對(duì)于民辦幼兒園而言,教師是其發(fā)展的關(guān)鍵因素。其中,教師工作滿(mǎn)意度對(duì)教師的身心健康、績(jī)效高低有直接影響,還會(huì)影響學(xué)生的學(xué)習(xí)效果、身心健康以及教育質(zhì)量。本研究聚焦于民辦幼兒園教師工作滿(mǎn)意度的現(xiàn)狀及其影響因素。研究選取長(zhǎng)春市市區(qū)及郊區(qū)雙陽(yáng)區(qū)41所民辦幼兒園,500名教師為被試。采用民辦幼兒園教師工作滿(mǎn)意度問(wèn)卷、民辦幼兒園教師職業(yè)認(rèn)同問(wèn)卷、民辦幼兒園教師情緒調(diào)節(jié)方式問(wèn)卷和民辦幼兒園組織氛圍問(wèn)卷調(diào)查民辦幼兒園教師工作滿(mǎn)意度的現(xiàn)狀及影響因素。運(yùn)用spss17.0進(jìn)行描述性分析并用SAS統(tǒng)計(jì)軟件對(duì)數(shù)據(jù)進(jìn)行兩水平線(xiàn)性模型分析。本研究主要分為五個(gè)部分:第一部分是問(wèn)題提出,包括研究緣起、研究綜述、研究意義三個(gè)部分。研究緣起和研究意義論證了研究的背景及其價(jià)值。研究綜述部分梳理了民辦幼兒園教師和工作滿(mǎn)意度的相關(guān)文獻(xiàn),明確研究的生長(zhǎng)點(diǎn)。第二部分是研究設(shè)計(jì),闡述了研究對(duì)象的選取,檢測(cè)了研究工具的信效度,并建構(gòu)了民辦幼兒園教師工作滿(mǎn)意度影響因素的兩水平線(xiàn)性模型。第三部分是研究結(jié)果,運(yùn)用spss17.0和SAS統(tǒng)計(jì)軟件分析民辦幼兒園教師工作滿(mǎn)意度的現(xiàn)狀和影響因素,并對(duì)研究結(jié)果的數(shù)據(jù)進(jìn)行詳細(xì)的解釋和說(shuō)明。第四部分是討論與結(jié)論,目前民辦幼兒園教師工作滿(mǎn)意度處于中等偏上水平。影響因素的討論主要從教師層和園所層兩部分進(jìn)行。教師層中,學(xué)歷對(duì)工作滿(mǎn)意度的影響受其他因素影響較大;總計(jì)教齡、本園教齡、單程上班時(shí)間對(duì)教師工作滿(mǎn)意度無(wú)影響;每日工作時(shí)間對(duì)教師工作滿(mǎn)意度有顯著的負(fù)向預(yù)測(cè)作用;薪資越高,教師間工作滿(mǎn)意度差距越小;職業(yè)認(rèn)同和情緒調(diào)節(jié)方式對(duì)教師工作滿(mǎn)意度有顯著的正向預(yù)測(cè)作用。園所層中,園所規(guī)模對(duì)教師工作滿(mǎn)意度無(wú)顯著影響;休假越短,教師間工作滿(mǎn)意度差異越大。組織氛圍對(duì)教師工作滿(mǎn)意度有顯著的正向預(yù)測(cè)作用。工作第五部分是對(duì)策與建議,基于研究結(jié)果和討論提出提升民辦幼兒園教師工作滿(mǎn)意度的策略。具體包括:拓展培訓(xùn)途徑,提高教師對(duì)進(jìn)修升遷的滿(mǎn)意度;合理增加教師薪資,提高教師對(duì)薪資福利的滿(mǎn)意度;指導(dǎo)教師情緒調(diào)節(jié),保持積極樂(lè)觀的工作狀態(tài);加強(qiáng)組織氛圍建設(shè),為教師工作和生活提供有力支持。
[Abstract]:The "outline of the National medium and long term Education Reform and Development Plan 2010-2020)" (hereinafter referred to as "the outline") pointed out that "vigorously develop public kindergartens and actively support private kindergartens". Teachers are the key factors in their development. Among them, teachers' job satisfaction has a direct impact on teachers' physical and mental health, performance, and students' learning effect. The present study focused on the present situation and influencing factors of teachers' job satisfaction in private kindergartens. 500 teachers from 41 private kindergartens in urban and suburban areas of Changchun were selected as subjects. Using the questionnaire of teachers' job satisfaction in private kindergartens, A questionnaire on Teachers' Professional identity in Private Kindergarten, The questionnaire of teachers' emotional adjustment style and the organizational climate of private kindergartens are used to investigate the present situation and influencing factors of teachers' job satisfaction in private kindergartens. The descriptive analysis is carried out with spss17.0 and the data are analyzed by SAS software. This research is mainly divided into five parts: the first part is the question put forward, Including the origin of the study, research review, research significance of three parts. The origin and significance of the study demonstrated the background and value of the study. The second part is the design of the research. The selection of the research object is expounded, and the reliability and validity of the research tool are tested. The third part is the research results, using spss17.0 and SAS statistical software to analyze the current situation and influencing factors of teachers' job satisfaction in private kindergartens. And the data of the research results are explained and explained in detail. Part 4th is the discussion and conclusion. At present, the teachers' job satisfaction of private kindergartens is at the middle and upper level. The discussion of the influencing factors is mainly from the teacher level and the garden level. Among the teachers, the influence of educational background on job satisfaction is greatly affected by other factors. There is no effect on teachers' job satisfaction during the teaching years, the daily working hours have a significant negative predictive effect on teachers' job satisfaction, and the higher the salary, the smaller the difference between teachers' job satisfaction. Occupational identity and emotion regulation had significant positive predictive effects on teachers' job satisfaction. In the garden level, the scale of the garden had no significant effect on the teachers' job satisfaction; the shorter the leave, the shorter the teacher's job satisfaction. The greater the difference between teachers' job satisfaction, the more significant positive predictive effect of organizational atmosphere on teachers' job satisfaction. Job 5th is the countermeasure and suggestion. Based on the research results and discussion, this paper puts forward some strategies to improve the teachers' job satisfaction in private kindergartens, including: to expand the training channels, to improve the teachers' satisfaction with further education and promotion, to increase the teachers' salary reasonably, To improve teachers' satisfaction with salary and welfare; to guide teachers to adjust their emotions and maintain a positive and optimistic working state; to strengthen the construction of organizational atmosphere; to provide strong support for teachers' work and life.
