【摘要】:績(jī)效考核是現(xiàn)代企業(yè)管理中不可或缺的管理工具,在企業(yè)人力資源管理中處于牽一發(fā)而動(dòng)全身的核心作用。而在個(gè)人績(jī)效考核中,"中層管理者"是一個(gè)更為特殊的績(jī)效考核對(duì)象。客觀公正地評(píng)價(jià)中層管理者的工作具體對(duì)企業(yè)發(fā)展的作用,可以使得他們更加積極主動(dòng)地為企業(yè)工作,創(chuàng)造出更大的價(jià)值,使其全心全意地為達(dá)成企業(yè)目標(biāo)而奮斗,具有十分重要的意義。本文主要是以物流公司Z公司的中層管理者為研究對(duì)象。通過(guò)文獻(xiàn)研究、定性定量分析和調(diào)查側(cè)方位等研究方式,客觀公正地了解和我國(guó)當(dāng)前績(jī)效考核在企業(yè)當(dāng)中的實(shí)施情況,分析和發(fā)現(xiàn)其中存在弊端和問(wèn)題,具體研究分析Z公司在下步工作當(dāng)中應(yīng)當(dāng)對(duì)績(jī)效考核進(jìn)行完善。從目前研究情況來(lái)看,我國(guó)的理論界大量借鑒了國(guó)外的研究成果,但是我國(guó)自己的新觀點(diǎn)不多,在實(shí)際的實(shí)施當(dāng)中也存在一些問(wèn)題。本文作者認(rèn)真研究分析了現(xiàn)有的各種理論,并且根據(jù)我國(guó)企業(yè)管理的具體情況,采取了多種方法結(jié)合的方式,將平衡計(jì)分卡法(BSC)與關(guān)鍵績(jī)效考核法(KPI)有機(jī)結(jié)合,完成基于BSC基礎(chǔ)上的五維KPI動(dòng)態(tài)績(jī)效考核指標(biāo)框架搭建工作,并圍繞新的指標(biāo)框架在考核權(quán)重、考核主體等方面使用科學(xué)的工作方法完成績(jī)效考核方案優(yōu)化。優(yōu)化完善后的中層管理者績(jī)效考核方案,能夠更加科學(xué)合理、更加具有可操作性,以適應(yīng)市場(chǎng)變化,推動(dòng)企業(yè)可持續(xù)發(fā)展。研究將對(duì)處于激烈競(jìng)爭(zhēng)環(huán)境下的國(guó)有物流企業(yè)加強(qiáng)企業(yè)管理,逐步完善對(duì)中層管理者的績(jī)效考核制度對(duì)具有很大的指導(dǎo)價(jià)值。
[Abstract]:Performance appraisal is an indispensable management tool in modern enterprise management. In the human resource management of enterprises, it is the core role to move the whole body. In the personal performance appraisal, "middle manager" is a more special performance appraisal object. Objectively and fairly evaluate the work of middle manager. The specific role of the enterprise in the development of the enterprise, Can make them work more proactively for the enterprise, create greater value, and make them strive wholeheartedly to achieve the goals of the enterprise, This paper mainly takes the middle manager of logistics company Z company as the research object. Through the literature research, qualitative and quantitative analysis, investigation side orientation and other research methods, To understand objectively and impartially the implementation of the current performance appraisal in enterprises in our country, and to analyze and find out that there are drawbacks and problems in it. From the current research situation, the theoretical circle of our country has borrowed a lot of foreign research results, but our own new views are not many. There are also some problems in the actual implementation. The author has carefully studied and analyzed all kinds of existing theories, and according to the specific situation of enterprise management in our country, he has adopted a variety of ways to combine them. The balanced Scorecard method (BSC) and the key performance appraisal method (KPI) are combined to build the dynamic performance evaluation index framework of five dimensional KPI based on BSC. Using scientific working methods to optimize the performance appraisal scheme and optimize the performance appraisal scheme of middle managers after optimization, it can be more scientific and reasonable, more operable to adapt to the market changes. To promote the sustainable development of enterprises, the study will strengthen the management of state-owned logistics enterprises in the fierce competition environment, and gradually improve the performance appraisal system of the middle managers has great guiding value.
