DH基金公司的人力資源管理研究

【摘要】:在我國基金公司的發(fā)展至今已有十三余年,但與國外的基金公司相比仍處于起步發(fā)展的階段,基金公司作為知識與人才高度密集的典型企業(yè),人才是基金公司的核心資源,基金公司的競爭歸根究底就是人才的競爭。在行業(yè)競爭激勵的今天,作為老十家基金公司之一DH基金公司,如何圍繞公司的戰(zhàn)略目標(biāo)制定人力資源戰(zhàn)略,做好人力資源規(guī)劃配置、實施培訓(xùn)、績效考核、薪酬福利、激勵等有效措施,吸引人才、培養(yǎng)人才、留住人才、激勵人才、充分發(fā)揮人才的積極作用,為公司的發(fā)展做出貢獻就顯得尤為重要。 本文從選題背景及意義出發(fā),運用現(xiàn)代人力資源管理理論,在DH基金公司問卷調(diào)查的基礎(chǔ)上,首先介紹了DH基金公司的基本概況,對公司的組織架構(gòu)和人員結(jié)構(gòu)等情況進行了分析;然后,運用問卷調(diào)查法、定性與定量相結(jié)合等方法對DH基金公司人力資源的現(xiàn)狀及問題進行了分析,診斷出人力資源管理基礎(chǔ)及六大模塊等各方面存在的問題;最后,再結(jié)合DH基金公司的實際情況,對現(xiàn)有人力資源規(guī)劃、招聘、培訓(xùn)、績效考核、薪酬福利、激勵等方面進行了優(yōu)化,提出了切合DH基金公司人力資源管理實際的實施對策。如下: (1)樹立以人為本的現(xiàn)代人力資源管理理念,探索適應(yīng)DH基金公司發(fā)展需要的人力資源管理模式。 (2)科學(xué)制定人力資源戰(zhàn)略規(guī)劃,優(yōu)化人力資源招聘錄用模式,引入人才素質(zhì)測評工具,招聘適合公司發(fā)展的人才。 (3)加強培訓(xùn)的短、中、長期規(guī)劃,開發(fā)培訓(xùn)的多種形式,加強培訓(xùn)效果的評估,引導(dǎo)員工開展職業(yè)生涯規(guī)劃。 (4)通過平衡計分卡建立公正合理的績效考核體系,優(yōu)化績效考核結(jié)果應(yīng)用。 (5)優(yōu)化公司的薪酬內(nèi)部公平性和外部競爭性;運用菜單式福利方案,標(biāo)準(zhǔn)化細化公司的福利機制;優(yōu)化并完善DH基金公司的激勵方式。 本文是作者在結(jié)合實踐工作經(jīng)驗的基礎(chǔ)上,通過對DH基金公司人力資源管理各模塊進行分析,并對本公司的人力資源管理各模塊進行了優(yōu)化,提出了相應(yīng)的對策建議。希望本文對本公司人力資源管理水平的提升具有一定的現(xiàn)實意義,同時希望能對我國基金公司人力資源管理的實際工作提供一些依據(jù)和參考,也可為同行解決相關(guān)問題提供借鑒。
[Abstract]:The development of fund companies in China has been more than 13 years, but compared with foreign fund companies, fund companies are still in the initial stage of development. As a typical enterprise with high concentration of knowledge and talents, talents are the core resources of fund companies. The competition of fund company is the competition of talent in the final analysis. Nowadays, as one of the ten old fund companies, DH fund company, as one of the ten old fund companies, how to formulate human resource strategy, plan and allocate human resources, implement training, performance appraisal, compensation and welfare, It is particularly important to attract, train, retain and motivate talents, to give full play to the positive role of talents, and to contribute to the development of the company. Based on the background and significance of the topic and the modern human resource management theory, this paper first introduces the basic situation of DH fund company on the basis of the questionnaire survey of DH fund company. This paper analyzes the organizational structure and personnel structure of the company, and then analyzes the present situation and problems of human resources of DH fund company by means of questionnaire survey, qualitative and quantitative analysis, etc. Finally, combined with the actual situation of DH fund company, the existing human resources planning, recruitment, training, performance evaluation, compensation and welfare, This paper optimizes the motivation and puts forward some practical countermeasures for human resource management of DH fund company. As follows: 1) to set up the modern human resource management concept, and to explore the mode of human resource management to meet the development needs of DH fund company. 2) making the strategic plan of human resources scientifically, optimizing the recruitment and hiring mode of human resources, introducing the tools of talent quality evaluation, and recruiting talents suitable for the development of the company. Third, strengthen the short, medium and long term planning of training, develop various forms of training, strengthen the evaluation of training effect, guide employees to carry out career planning. 4) establishing a fair and reasonable performance appraisal system through balanced scorecard to optimize the application of performance appraisal results. 5) optimize the internal fairness and external competition of the company's salary; use menu welfare scheme to standardize and refine the company's welfare mechanism; optimize and perfect the incentive mode of DH fund company. On the basis of the practical work experience, the author analyzes the human resource management modules of DH fund company, optimizes the human resources management modules of the company, and puts forward the corresponding countermeasures and suggestions. It is hoped that this paper will have some practical significance for the improvement of the level of human resources management of our company, and at the same time, it will provide some basis and reference for the actual work of human resource management of fund companies in our country. It can also provide reference for peers to solve related problems.
