問題情境、注意力質(zhì)量與組織從偶發(fā)事件中學(xué)習(xí):以民用航空事故為例

【摘要】:近年來,組織從偶發(fā)事件中學(xué)習(xí)已成為組織學(xué)習(xí)研究領(lǐng)域的一個(gè)熱點(diǎn)議題,但是現(xiàn)有研究較多關(guān)注當(dāng)前發(fā)生的單次偶發(fā)事件,忽視了當(dāng)前偶發(fā)事件與曾經(jīng)發(fā)生的相關(guān)偶發(fā)事件之間的內(nèi)在聯(lián)系,而這些相關(guān)偶發(fā)事件的疊加能夠強(qiáng)化組織所面臨的問題情境,通過影響注意力質(zhì)量來改變組織從偶發(fā)事件中學(xué)習(xí)的成效.因此,本研究利用20年間美國(guó)民用航空產(chǎn)業(yè)所經(jīng)歷的安全事故數(shù)據(jù),從穩(wěn)定性和發(fā)散性兩個(gè)方面檢驗(yàn)了問題情境中組織注意力質(zhì)量與組織從偶發(fā)事件中學(xué)習(xí)成效之間的關(guān)系.注意力穩(wěn)定性的作用體現(xiàn)在:偶發(fā)事件之前重復(fù)發(fā)生的次數(shù)越多、相關(guān)偶發(fā)事件的時(shí)間間隔越大,則組織從偶發(fā)事件中學(xué)習(xí)成效越好;注意力發(fā)散性的作用體現(xiàn)在:一定時(shí)期內(nèi)組織所在行業(yè)全部偶發(fā)事件原因的發(fā)散程度與組織從偶發(fā)事件中學(xué)習(xí)成效呈現(xiàn)U型關(guān)系,而本組織全部偶發(fā)事件原因的發(fā)散程度與組織從偶發(fā)事件中學(xué)習(xí)成效呈現(xiàn)倒U型關(guān)系.
[Abstract]:In recent years, organizational learning from accidental events has become a hot topic in the field of organizational learning research. Neglecting the internal connection between the current accidental event and the related accidental event that has occurred, and the superposition of these related incidences can reinforce the problem situation that the organization faces. By affecting the quality of attention to change the effectiveness of learning from accidental events. Therefore, this study uses data on safety incidents experienced by the civil aviation industry in the United States over the past 20 years. The relationship between the quality of organizational attention and the effectiveness of learning from accidental events in problem situations was examined in terms of stability and divergence. The effect of attention stability was as follows: the more repeated occurrences before accidental events, the better the relationship between the quality of organizational attention and the effectiveness of learning from accidental events. The greater the time interval of the related accidental events, the better the learning effect of the organization from the accidental events; The effect of attention divergence is reflected in: in a certain period of time, the degree of divergence of all the accidental events in the industry of the organization and the learning effect of the organization from the accidental events show a U-shaped relationship. However, the degree of divergence of all the accidental events in the organization was inversely U-shaped to the learning effect of the organization from the accidental events.
