本研究旨在探討倫理型領導對員工工作績效(包括任務績效、組織公民行為和創(chuàng)造力)的影響。本研究將心理安全感和心理所有權作為中介變量,并將領導者成員交換作為調節(jié)變量,以檢驗倫理型領導與工作績效之間的關系。本研究采用問卷調查的方法,對山東省和華東地區(qū)的酒店進行問卷收集,數(shù)據(jù)來源于特定酒店的員工和領導。實證結果表明,倫理型領導對任務績效、組織公民行為和創(chuàng)造力具有顯著的正向影響。此外,研究還發(fā)現(xiàn),心理安全感和心理所有權在倫理型領導與任務績效、組織公民行為和創(chuàng)造力之間起到中介作用。研究結果還表明,領導成員交換調節(jié)了倫理型領導、心理安全感與心理所有權之間的關系,該結果可以幫助管理者了解酒店員工心理安全感與心理所有權的重要性,并指出酒店管理需要建立合適的領導成員交流機制以有效地管理組織的信息系統(tǒng)。本研究還強調了有效的領導風格(倫理型領導)在服務型行業(yè)中積極影響工作績效的重要性?傮w來說,通過表明心理安全感、心理所有權和領導者成員交換是影響倫理型領導對工作績效影響程度重要且最相關的變量,本文對現(xiàn)有關于倫理型領導和工作績效的研究有一定的貢獻。
