深圳民間社工機構(gòu)中社會工作者的職業(yè)認同研究

【摘要】:社會工作起源于19世紀末20世紀初的歐洲,從最初的慈善事業(yè)發(fā)展成為一種職業(yè)。世界上社會工作最發(fā)達的美國,一直都在摸索社會工作職業(yè)化的道路,這值得我們反思;而且,目前我國社會工作職業(yè)化的滯后性、兩種社會工作者的并存以及深圳社會工作模式、深圳社會工作者目前處于的狀態(tài)都是不利于我國社會工作事業(yè)發(fā)展的。所以,在社會工作者職業(yè)認同研究幾乎空白的情況下,此研究無論是從社會工作事業(yè)發(fā)展、社工隊伍建設(shè)還是社工自身發(fā)展的角度來說都是非常有必要的。 本研究以職業(yè)社會化的理論為依據(jù),通過調(diào)查問卷、個案訪談等定量和定性相結(jié)合的方法,主要從職業(yè)認知、職業(yè)情感、職業(yè)行為傾向這三個維度研究了社工的職業(yè)認同,從個人、機構(gòu)、政府等方面研究了社工職業(yè)認同的影響因素。 通過以上分析,得出的主要結(jié)論如下: 第一,從事社工的多為女性,約為男性的兩倍;社工多為廣東省外人員。 第二,社會工作者大多是本科及以上受教育程度偏高的人群,雖然多數(shù)是科班出身,但入職不久,對社會工作尚處于摸索階段。 第三,社會工作的服務(wù)領(lǐng)域廣泛,具有一定的職務(wù)分布,從事不同的社工類型所具有的工作性質(zhì)、心理感受不同。 第四,社工的職業(yè)認同從整體上來看還是比較高的,尤其在職業(yè)認知和職業(yè)情感上表現(xiàn)出的認同度很高,但在職業(yè)行為傾向上表現(xiàn)出的認同度偏低。 第五,從個人因素、機構(gòu)因素、政府因素等方面,深入探討了影響社工職業(yè)認同的因素。分析表明,社工職務(wù)、機構(gòu)專業(yè)服務(wù)水平、機構(gòu)與社工服務(wù)購買方的溝通、薪酬待遇、晉升機制、政府支持力度等是影響社工職業(yè)認同現(xiàn)狀的重要因素,而社工來源地、專業(yè)背景對社工職業(yè)認同現(xiàn)狀的影響并不顯著。 論文最后就如何改善民間社工機構(gòu)中社會工作者的職業(yè)認同提出了相應的對策建議,并對本研究的不足與展望做了一定的思考。
[Abstract]:Social work originated in Europe in the late 19th century and early 20 th century. The United States, which has the most developed social work in the world, has been exploring the road of professionalization of social work, which is worth our reflection; Moreover, the lag of social work professionalization, the coexistence of two kinds of social workers and the mode of social work in Shenzhen are not conducive to the development of social work in our country. Therefore, under the condition that the research of social workers' professional identity is almost blank, this research is very necessary from the angle of the development of social work, the construction of social work team and the development of social workers themselves. Based on the theory of occupational socialization, this paper studies the professional identity of social workers from the three dimensions of occupational cognition, professional emotion and career behavior tendency, through the methods of quantitative and qualitative analysis, such as questionnaire, case interview and so on. This paper studies the influencing factors of social worker's professional identity from the aspects of individual, organization and government. Through the above analysis, the main conclusions are as follows: first, the majority of social workers are women, about twice as many as men, and social workers are mostly from outside Guangdong Province. Second, most of the social workers are the people with higher education level. Although most of them are from the university, they are still in the groping stage of social work. Third, social work has a wide range of service areas, with a certain job distribution, different types of social workers have different nature of work, different psychological feelings. Fourth, the professional identity of social workers is relatively high on the whole, especially in the professional cognition and occupation emotion, but the professional behavior tendency shows a low degree of identity. Fifth, from the personal factors, institutional factors, government factors and so on, the factors that affect social workers professional identity are discussed in depth. The analysis shows that the social work position, the professional service level of the organization, the communication between the organization and the buyer of the social work service, the salary treatment, the promotion mechanism, the government support and so on are the important factors that influence the status quo of the social worker's professional identity, and the source of the social worker is the origin of the social worker. The influence of professional background on the status quo of social worker professional identity is not significant. Finally, the paper puts forward the corresponding countermeasures and suggestions on how to improve the professional identity of social workers in the non-governmental social work institutions, and gives some thoughts on the shortcomings and prospects of this study.
