道德領(lǐng)導(dǎo)與親社會(huì)違規(guī)行為:雙中介模型

【摘要】:盡管已有研究開(kāi)始探討親社會(huì)違規(guī)行為的影響因素,但從領(lǐng)導(dǎo)風(fēng)格角度探究親社會(huì)違規(guī)行為的文獻(xiàn)并不多見(jiàn)。本研究依據(jù)社會(huì)信息加工理論,探討了道德領(lǐng)導(dǎo)對(duì)員工親社會(huì)違規(guī)行為的影響。通過(guò)對(duì)241名員工兩時(shí)點(diǎn)問(wèn)卷調(diào)查結(jié)果的分析表明:道德領(lǐng)導(dǎo)對(duì)親社會(huì)違規(guī)行為具有顯著正向影響;心理安全感和工作自主性在兩者之間起中介作用;冒險(xiǎn)特質(zhì)調(diào)節(jié)了工作自主性與親社會(huì)違規(guī)行為之間的關(guān)系。本研究揭示了道德領(lǐng)導(dǎo)影響員工親社會(huì)違規(guī)行為的作用機(jī)制及其邊界條件,這對(duì)提升組織管理效率,引導(dǎo)組織進(jìn)行管理制度創(chuàng)新具有重要價(jià)值。
[Abstract]:Although some studies have begun to explore the influencing factors of pro-social irregularities, there are few literatures on pro-social irregularities from the perspective of leadership style. Based on the theory of social information processing, this study explores the influence of moral leadership on employee's pro-social violation. The results of a two-time questionnaire survey of 241 employees show that moral leadership has a significant positive impact on pro-social violations, and psychological security and job autonomy play an intermediary role between them. Risk-taking traits regulate the relationship between job autonomy and pro-social violations. This study reveals the mechanism and boundary conditions of moral leadership that influence employees' pro-social illegal behavior, which is of great value to improve the efficiency of organization management and guide the organization to innovate its management system.
