建造師職業(yè)偏差行為及其分類研究

【摘要】:建造師作為建設(shè)工程施工管理直接負(fù)責(zé)人,其不良行為不僅對(duì)建筑企業(yè),而且對(duì)工程項(xiàng)目及其眾多利益相關(guān)者造成嚴(yán)重的危害。但現(xiàn)階段對(duì)建造師不良行為的研究較為零散,理論基礎(chǔ)匱乏。因此論文引入偏差行為定義,以“行為內(nèi)涵界定——分類結(jié)構(gòu)構(gòu)建——行為現(xiàn)狀調(diào)查”的研究思路對(duì)建造師職業(yè)偏差行為及其結(jié)構(gòu)進(jìn)行研究: 由理論分析得出建造師作為企業(yè)職工及職業(yè)人員具有受聘于企業(yè)、受制于政府、受信于公眾的多重角色屬性,依次識(shí)別出偏差行為的邊界包括組織約束、法律法規(guī)約束以及職業(yè)道德約束,,并結(jié)合建造師職業(yè)特點(diǎn),從行為主體、客體、性質(zhì)、結(jié)果的系統(tǒng)角度對(duì)建造師職業(yè)偏差行為的內(nèi)涵進(jìn)行界定; 根據(jù)得出的建造師職業(yè)偏差行為約束及定義,通過(guò)訪談?wù){(diào)查法、文獻(xiàn)歸納法以及基于網(wǎng)絡(luò)的頭腦風(fēng)暴法,分別從建筑企業(yè)、政府以及公眾的角度識(shí)別出建造師職業(yè)偏差行為常見(jiàn)表現(xiàn)形式共36個(gè)。通過(guò)各職業(yè)偏差行為之間的異同,采用MDS結(jié)構(gòu)分析方法,構(gòu)建建造師職業(yè)偏差行為的空間維度結(jié)構(gòu),其中兩個(gè)維度分別為“內(nèi)部性-外部性”、“道德層面-制度層面”,四個(gè)類別為“工程破壞行為”、“內(nèi)部失范行為”、“工作失德行為”和“職業(yè)失德行為”; 依據(jù)得到的分類結(jié)構(gòu)編制建造師職業(yè)偏差行為度量量表,通過(guò)預(yù)調(diào)查和前導(dǎo)調(diào)查對(duì)量表進(jìn)行逐步修訂,并驗(yàn)證其信度效度均在可接受范圍。以此量表為測(cè)量工具,對(duì)來(lái)自北京、天津、廣州、南京和重慶的建造師樣本的職業(yè)偏差行為現(xiàn)狀進(jìn)行調(diào)查,并通過(guò)“以高頻行為分布圖例進(jìn)行宏觀層面的維度分析、以“鉆石模型”進(jìn)行中觀層面的類別分析、以具體行為得分進(jìn)行微觀層面的行為分析”的系統(tǒng)分析框架對(duì)調(diào)查結(jié)果進(jìn)行分析,最后給出建造師職業(yè)偏差行為治理的對(duì)策建議。
[Abstract]:As the direct responsible person in charge of construction management, the constructor's bad behavior causes serious harm not only to the construction enterprise, but also to the project and its many stakeholders. But at present, the research on the bad behavior of the constructors is scattered and the theoretical basis is scarce. Therefore, the definition of deviation behavior is introduced in this paper. This paper studies the occupational deviant behavior and its structure of the constructors with the idea of "defining the connotation of behavior-constructing the classified structure-investigation of the current situation of behavior": from the theoretical analysis, it is concluded that the constructor is the employee of the enterprise. And professional personnel who are employed in an enterprise, Restricted by the government, believed by the public's multi-role attribute, the boundary of the deviant behavior is identified in turn, including the organizational constraint, the law restriction and the professional ethics restriction, and the combination of the professional characteristics of the constructor, from the behavior subject, the object, the nature, Results the connotation of occupational deviation behavior of constructors was defined from a systematic perspective, and according to the constraints and definitions of occupational deviation behavior of constructors, the methods of interview, literature induction and brainstorming based on network were used. From the point of view of construction enterprises, government and the public, 36 common forms of professional deviant behavior of constructors are identified. By using MDS structure analysis method, the spatial dimension structure of professional deviation behavior of constructors is constructed through the similarities and differences between different occupational bias behaviors. The two dimensions are "internal-externality", "moral stratification and institutional level", respectively. The four categories are "engineering destructive behavior", "internal anomie behavior", "work unethical behavior" and "professional unethical behavior". The scale was revised step by pre-survey and lead survey, and the reliability and validity of the scale were in the acceptable range. The scale was used as a measurement tool to investigate the occupational bias behavior of the constructors from Beijing, Tianjin, Guangzhou, Nanjing and Chongqing, and to analyze the dimensions of macroscopical level by using the high-frequency behavior distribution map. The systematic analysis framework of "diamond model" and "concrete behavior score" is used to analyze the results of the investigation. Finally, the countermeasures and suggestions for the management of professional deviant behavior of the constructors are given.
