A旅行社導(dǎo)游人員的薪酬再設(shè)計(jì)

【摘要】:根據(jù)《導(dǎo)游人員管理?xiàng)l例》的解釋,導(dǎo)游是指取得導(dǎo)游證、接受旅行社委派,為旅游者提供向?qū)、講解及相關(guān)旅游服務(wù)的人員。導(dǎo)游是整個(gè)旅游行業(yè)中在第一線工作的專業(yè)技術(shù)人員;導(dǎo)游是為游客整個(gè)旅游過程中直接提供服務(wù)的人員,也是游客接觸最多人員。所以導(dǎo)游的服務(wù)質(zhì)量直接會(huì)影響游客對(duì)一次旅游的全部體驗(yàn)的直接評(píng)價(jià),也會(huì)直接影響游客對(duì)旅行社、對(duì)旅游目的地和旅游行業(yè)的整體評(píng)價(jià)。所以導(dǎo)游的工作至關(guān)重要。但是,當(dāng)前A旅行社導(dǎo)游的薪酬設(shè)計(jì)不盡合理,導(dǎo)致了導(dǎo)游沒有基本生活需求的保障,導(dǎo)游的職業(yè)形象受損,游客的利益受損,旅行社和旅游目的地以及旅游行業(yè)的形象受損的惡性循環(huán)。 本文通過實(shí)地調(diào)查,以績(jī)效工資理論、分享工資理論、雙因素理論等作為理論基礎(chǔ),對(duì)A旅行社現(xiàn)行導(dǎo)游薪酬制度下導(dǎo)游的收入和導(dǎo)游薪酬結(jié)構(gòu)進(jìn)行分析,提出問題所在及產(chǎn)生的不利影響。 在此基礎(chǔ)上,本文對(duì)阿壩州A旅行社導(dǎo)游的薪酬結(jié)構(gòu)進(jìn)行再設(shè)計(jì)。提出導(dǎo)游薪酬中應(yīng)該包含能保障導(dǎo)游基本生活需求并能體現(xiàn)導(dǎo)游勞動(dòng)的基本工資,能體現(xiàn)導(dǎo)游工作績(jī)效水平的績(jī)效工資,能讓導(dǎo)游分享工作成效并促進(jìn)工作積極性的合法傭金,以及能增強(qiáng)導(dǎo)游職業(yè)認(rèn)同感、激發(fā)導(dǎo)游工作熱情的福利和能增加導(dǎo)游收入并促進(jìn)導(dǎo)游提高服務(wù)質(zhì)量良性循環(huán)的小費(fèi)。最后本文對(duì)新的A旅行社導(dǎo)游的薪酬結(jié)構(gòu)進(jìn)行了可行性的分析。
[Abstract]:According to the interpretation of the regulations on the Administration of Tour guides, a tour guide refers to a person who obtains a tour guide certificate, is appointed by a travel agency, and provides guides, explanations and related tourism services to tourists. Tour guide is the professional and technical personnel who work in the front line of the whole tourism industry, and the tour guide is the person who provides services directly for tourists in the whole tourism process, and is also the person who contacts the most people. Therefore, the service quality of tour guide will directly affect the direct evaluation of the whole experience of a tourism, and also directly affect the overall evaluation of travel agency, tourism destination and tourism industry. Therefore, the work of the tour guide is very important. However, at present, the salary design of the tour guide of A travel agency is not reasonable, which leads to the lack of the protection of the basic living needs of the tour guide, the damage to the professional image of the tour guide and the damage to the interests of tourists. Travel agencies and tourist destinations, as well as the image of the tourism industry damaged vicious circle. Based on the field investigation, this paper analyzes the income and salary structure of tour guides under the current tour guide salary system of A travel agency, based on the theory of performance wage, the theory of sharing wages and the theory of two factors. Raise the problem and its adverse effects. On this basis, this paper redesigns the salary structure of A travel agency tour guide in Aba Prefecture. It is pointed out that the salary of tour guides should include the basic wages that can guarantee the basic living needs of tour guides and reflect the labor of tour guides, the performance wages that can reflect the performance level of tour guides, and the legitimate commissions that can enable tour guides to share the effectiveness of their work and promote the enthusiasm of their work. And can enhance the tour guide professional identity, stimulate the tour guide work enthusiasm welfare and can increase the tour guide income and promote the tour guide to improve the service quality virtuous circle tip. Finally, this paper analyzes the feasibility of the salary structure of the new A travel agency tour guide.
