高校輔導(dǎo)員職業(yè)生涯管理的問(wèn)題與對(duì)策

【摘要】:伴隨著21世紀(jì)的到來(lái),中國(guó)的高等教育實(shí)現(xiàn)了從精英教育到大眾化教育的轉(zhuǎn)變,在迎來(lái)新的發(fā)展機(jī)遇的同時(shí)也面臨著嚴(yán)峻的挑戰(zhàn)。在各種外在因素和內(nèi)在因素的共同作用下,我國(guó)高校輔導(dǎo)員隊(duì)伍的職業(yè)發(fā)展受到了阻礙。盡管多年來(lái)我國(guó)政府出臺(tái)了很多指導(dǎo)輔導(dǎo)員職業(yè)發(fā)展的宏觀政策和法規(guī),這些政策法規(guī)對(duì)輔導(dǎo)員的職業(yè)發(fā)展提供了支持和幫助,甚至在一些高校還對(duì)輔導(dǎo)員的職業(yè)發(fā)展進(jìn)行了積極地嘗試,但是從整體上看,我國(guó)輔導(dǎo)員職業(yè)生涯管理政策和管理體系仍有待完善,輔導(dǎo)員個(gè)人自身的職業(yè)生涯管理意識(shí)不強(qiáng)烈,工作勝任能力不強(qiáng),工作滿(mǎn)意度下降,職業(yè)發(fā)展受到限制。因此,高校應(yīng)該規(guī)范輔導(dǎo)員職業(yè)生涯管理制度,按照能力和職業(yè)匹配的原則,對(duì)輔導(dǎo)員職業(yè)生涯進(jìn)行有效管理,發(fā)揮人才的最大潛能和智慧。這對(duì)于輔導(dǎo)員和高校的可持續(xù)發(fā)展都具有重大意義。 全文運(yùn)用文獻(xiàn)法、調(diào)查研究法、綜合歸納法對(duì)輔導(dǎo)員職業(yè)生涯管理進(jìn)行了具體分析,以湖南省長(zhǎng)株潭地區(qū)部分高校輔導(dǎo)員為調(diào)查對(duì)象,通過(guò)問(wèn)卷調(diào)查和訪(fǎng)談,從組織和個(gè)人的雙重角度論述了當(dāng)前輔導(dǎo)員職業(yè)發(fā)展中存在的問(wèn)題,如工作職責(zé)定位不清、綜合素質(zhì)與現(xiàn)實(shí)工作要求不符合、隊(duì)伍結(jié)構(gòu)不合理、高校內(nèi)部管理體制不健全等。本文對(duì)影響高校輔導(dǎo)員職業(yè)生涯管理的因素和存在的問(wèn)題進(jìn)行了深入探討,并提出了解決此類(lèi)問(wèn)題的有效措施。從組織管理的視野看,整個(gè)社會(huì)和高校要正確認(rèn)識(shí)輔導(dǎo)員職業(yè)生涯管理工作的性質(zhì),明確輔導(dǎo)員的角色,制定輔導(dǎo)員專(zhuān)業(yè)化發(fā)展方向;同時(shí),還要完善和深化輔導(dǎo)員職業(yè)準(zhǔn)入制度和輔導(dǎo)員資格認(rèn)定制度,建立科學(xué)的輔導(dǎo)員職業(yè)生涯管理機(jī)制。這些管理機(jī)制主要包括:加強(qiáng)對(duì)輔導(dǎo)員隊(duì)伍的培訓(xùn),完善對(duì)輔導(dǎo)員的職業(yè)生涯管理的評(píng)價(jià)機(jī)制,實(shí)施有效地激勵(lì)機(jī)制、拓寬職業(yè)發(fā)展路徑、建立權(quán)變的職業(yè)晉升保障機(jī)制,構(gòu)建起輔導(dǎo)員戰(zhàn)略性人才管理體系,完善輔導(dǎo)員科研管理機(jī)制。對(duì)于輔導(dǎo)員群體而言,最為重要的是要有明確的職業(yè)生涯管理意識(shí),能夠明確的認(rèn)識(shí)自己優(yōu)勢(shì)和劣勢(shì),設(shè)定適合的職業(yè)發(fā)展目標(biāo),采取切實(shí)可行的方案,并對(duì)這種方案進(jìn)行評(píng)估與修正,使職業(yè)生涯管理趨于科學(xué)化和規(guī)范化。 綜上所述,社會(huì)和高校應(yīng)該加強(qiáng)對(duì)輔導(dǎo)員的職業(yè)生涯管理,為輔導(dǎo)員的職業(yè)發(fā)展創(chuàng)造良好的外部環(huán)境和支撐條件。培養(yǎng)輔導(dǎo)員的自我確立、創(chuàng)新意識(shí)和創(chuàng)新能力、自控和自助能力、研究和思考能力、社會(huì)責(zé)任心和民族意識(shí)、國(guó)際觀念、以及追求生存價(jià)值的積極態(tài)度;強(qiáng)化社會(huì)道德教育,樹(shù)立正確的職業(yè)價(jià)值觀和職業(yè)道德觀;引導(dǎo)輔導(dǎo)員進(jìn)行自我認(rèn)知,結(jié)合自己的知識(shí)與能力背景,利用職業(yè)輔導(dǎo)咨詢(xún)服務(wù)主動(dòng)策劃自己的職業(yè)生涯發(fā)展途徑。同時(shí),輔導(dǎo)員自身也應(yīng)該加強(qiáng)自我職業(yè)生涯管理,認(rèn)識(shí)自我,進(jìn)行自我評(píng)估、對(duì)本職業(yè)發(fā)展機(jī)會(huì)進(jìn)行分析判斷、確定自我發(fā)展目標(biāo)、制定具體的發(fā)展計(jì)劃或規(guī)劃、實(shí)施發(fā)展計(jì)劃,以期實(shí)現(xiàn)個(gè)人與社會(huì)之間的和諧發(fā)展。這也是本文研究?jī)r(jià)值所在。
[Abstract]:With the coming of the 21st century , China ' s higher education has realized the transformation from elite education to popular education . In the meantime , the vocational development of the counselor ' s contingent in China has been hindered .

The article makes a concrete analysis on the career management of the counselor by using the literature method , the investigation and research method and the comprehensive induction method . In this paper , the problems existing in the career development of the counselor are discussed from the perspective of organization and individual .
At the same time , it is necessary to improve and deepen the system of professional admittance of the counselor and the qualification confirmation system of the counselor , and establish a scientific and counselor career management mechanism . These management mechanisms mainly include strengthening the training of the counselor team , perfecting the evaluation mechanism for the career management of the counselor , building up a strategic talent management system of the counselor , and perfecting the research management mechanism of the counselor . For the counselor group , it is important to have a clear understanding of the advantages and disadvantages , set up a suitable career development goal , adopt practical schemes , and make evaluation and correction of the scheme , so that career management tends to be scientific and standardized .

To sum up , the society and the university should strengthen the career management of the counselor , create a good external environment and support condition for the professional development of the counselor , cultivate the self - establishment , innovation consciousness and innovation ability , self - control and self - service ability , research and thinking ability , social responsibility and national consciousness , international idea and the positive attitude of pursuing survival value ;
Strengthen the social moral education , establish the correct professional values and professional ethics view ;
Guide the counselor to carry out self - cognition , combine his knowledge and ability background , use career counseling service to actively plan his career development path . At the same time , the counselor should strengthen self - career management , self - assessment , analyze and judge the career development opportunity , determine the self - development goal , formulate specific development plan or plan , implement the development plan , with the aim of realizing the harmonious development between the individual and society .
