ICU護理工作量與護理工作人員自身滿意度相關性研究

【摘要】:目的通過測量石河子大學醫(yī)學院第一附屬醫(yī)院ICU的護理工作量和護理工作滿意度,分析ICU的護理工作量與護理工作自身滿意度的影響因素,為護理人力資源管理提供參考。 方法采用觀察法、整群抽樣、橫斷面的調查研究。使用NAS護理活動評分、護理工時調查表、護士自身滿意度評分,,對護理工作負荷情況和護理工作滿意度進行調查。 結果護理活動評分結果如下:對一周白班、晚班、夜班護理活動評分方差分析,護理活動評分差異有統(tǒng)計學意義(F=5.453,P=0.031)。通過兩兩比較,夜班與晚班護理活動差異有統(tǒng)計學意義(F=6.038,P=0024);夜班與白班沒有有統(tǒng)計學意義(P0.05);護士10~12、19~21、24~2、7~9這五個時段科室護理工作量集中,密集程度高,護士超負荷工作,而部分時段護士工作滿負荷;14類項目有效護理工時統(tǒng)計前三位的項目是基礎護理、治療、護理文書。護士自身滿意度結果:人際間關系、成就與責任、管理與醫(yī)院政策,排在前3位;工資與補貼、排班安排與工作條件、家庭與工作間的平衡排在后3位;不同收入、不同職稱、不同年齡在護士工作滿意度之間滿意度不同;護理活動評分和護理自身滿意度評分相關性分析:家庭與工作間的平衡,排班安排與工作條件,工資與補貼與NAS得分呈正相關(P0.05)。 結論通過對不同時段臨床護理工作量的測量,可以了解科室不同時段護理工作負荷及影響護理工作自身滿意度的因素,可以為護理管理者對護理工作量采取彈性排班提供參考,對護理管理合理利用護理人力資源提供數(shù)據支持。
[Abstract]:Objective to measure the nursing workload and nursing work satisfaction of ICU in the first affiliated Hospital of Shihezi University Medical College, analyze the influencing factors of nursing workload and nursing work satisfaction, and provide reference for nursing human resource management. Methods observation, cluster sampling and cross-sectional investigation were used. NAS scores of nursing activities, nursing hours questionnaire, nurses' own satisfaction rating, nursing workload and nursing job satisfaction were investigated. Results the results of nursing activity score were as follows: the variance analysis of nursing activity score for one week day shift, night shift and night shift was statistically significant (F5. 453P 0. 031). The difference of nursing activity between night shift and night shift was statistically significant (F _ (6.038), night shift and night shift were not statistically significant (P0.05), nursing workload was concentrated and intensive in five periods (1012 / 19 / 21, 21 / 24 / 2 / 7 / 9), and there was no significant difference in nursing activity between night shift and night shift (P > 0.05), but there was no significant difference in nursing activity between night shift and night shift (P > 0.05). Nurses are overloaded, while in some periods nurses are overloaded with 14 items of effective nursing hours. The top three items in the statistics of effective nursing hours are basic nursing, treatment and nursing documents. Results of nurses' own satisfaction: interpersonal relationship, achievement and responsibility, management and hospital policy, top 3; salary and subsidy, scheduling and working conditions, family and work balance in the bottom 3; different income, different title, Nursing activity score and nursing self-satisfaction score correlation analysis: family and work balance, scheduling and working conditions, wages and subsidies and NAS scores were positively correlated (P0.05). Conclusion through the measurement of clinical nursing workload in different periods of time, we can understand the nursing workload and the factors influencing the satisfaction of nursing work in different periods of time, and can provide a reference for nursing managers to adopt flexible shift arrangement for nursing workload. To provide data support for the rational use of nursing human resources in nursing management.
