護(hù)理人員專業(yè)核心價值觀與組織公民行為相關(guān)性實(shí)證研究

【摘要】:目的:本研究在查閱國內(nèi)外關(guān)于護(hù)理專業(yè)核心價值觀的相關(guān)文獻(xiàn)和歷史資料后,通過理論與實(shí)踐的探討,歷史與現(xiàn)實(shí)的分析,概括中國文化背景下的護(hù)理專業(yè)核心價值觀概念。參考國內(nèi)外的成熟量表,經(jīng)過專家咨詢,以山西省三級西醫(yī)綜合醫(yī)院的注冊工齡在6個月以上的護(hù)士為樣本,調(diào)查護(hù)理人員的專業(yè)核心價值觀和組織公民行為現(xiàn)狀,分析護(hù)理專業(yè)核心價值觀與組織公民行為的關(guān)系,了解影響護(hù)理人員專業(yè)核心價值觀和組織公民行為的因素,為護(hù)理質(zhì)量管理和護(hù)理文化發(fā)展提供借鑒,為當(dāng)前護(hù)理人員的行為現(xiàn)狀研究提供理論依據(jù)。方法:本研究采用了歷史文案法、文獻(xiàn)閱讀法、專家咨詢法、現(xiàn)場調(diào)查等。隨機(jī)抽取了山西省四所三級西醫(yī)綜合醫(yī)院的護(hù)理人員作為研究對象,進(jìn)行護(hù)理專業(yè)核心價值觀和組織公民行為相關(guān)性問卷調(diào)查。使用Spss13.0軟件進(jìn)行數(shù)據(jù)錄入,條目篩選、單因素方差分析、獨(dú)立樣本t檢驗(yàn)、因子分析、相關(guān)分析和回歸分析等。結(jié)果:1.護(hù)理專業(yè)核心價值觀的本質(zhì)是關(guān)懷,道德是護(hù)理專業(yè)核心價值觀的前提,責(zé)任是體現(xiàn)護(hù)理專業(yè)核心價值觀的一種意識,行為是護(hù)理專業(yè)核心價值觀的表現(xiàn)形式。2.驗(yàn)證護(hù)理專業(yè)核心價值觀的理論模型;利用探索和驗(yàn)證性因子分析構(gòu)建了23個條目五個維度的護(hù)理組織公民行為量表。3.人口統(tǒng)計學(xué)資料:調(diào)查醫(yī)院、科室在護(hù)理專業(yè)核心價值觀總分上有統(tǒng)計學(xué)差異;4.人口統(tǒng)計學(xué)資料:調(diào)查醫(yī)院、年齡、職稱、科室、職務(wù)、婚姻狀況在組織公民行為的總分上有統(tǒng)計學(xué)差異:(1)年齡30-39、40-50歲人群的得分都高于20-29和50歲以上的護(hù)理人員;(2)職稱高組織公民行為得分也高;(3)有職務(wù)者比沒有職務(wù)者的組織公民行為得分高;(4)已婚的護(hù)理人員比未婚護(hù)理人員得分高。(5)調(diào)查的四所醫(yī)院和不同科室之間的護(hù)理人員組織公民行為之間存在差異。5.兩量表量表和維度之間有相關(guān)性。逐步回歸分析后發(fā)現(xiàn),人口統(tǒng)計學(xué)資料、護(hù)理專業(yè)核心價值觀作為自變量解釋了組織公民行為總變異的52.2%。(1)進(jìn)一步分析發(fā)現(xiàn)護(hù)理專業(yè)核心價值觀中的專業(yè)精神、專業(yè)倫理對組織公民行為有正向作用,專業(yè)精神、專業(yè)倫理得分越高組織公民行為得分也越高。(2)專業(yè)倫理對敬業(yè)精神維度有正向作用;專業(yè)精神對幫助同事和保護(hù)組織資源兩維度有正向作用;專業(yè)認(rèn)知對社會服務(wù)與奉獻(xiàn)精神、認(rèn)同組織兩維度有正向作用,這幾種情況中前者得分決定后者得分高低。結(jié)論:加強(qiáng)醫(yī)院和科室的文化建設(shè),促進(jìn)和諧工作氛圍的形成。矯正不正確的工作態(tài)度和工作傾向,積極強(qiáng)化護(hù)理人員的核心價值觀尤其是專業(yè)精神、專業(yè)認(rèn)知、專業(yè)倫理,提升護(hù)理人員工作中的自覺性;開展人文性的知識講座和培訓(xùn),注重護(hù)理人員的心理需求。給予護(hù)理人員醫(yī)院和科室關(guān)懷,讓護(hù)理人員感受舒適的工作環(huán)境和團(tuán)結(jié)協(xié)作的文化氛圍,提升護(hù)理人員對醫(yī)院和科室的認(rèn)可度,從而形成更多有利于組織發(fā)展和進(jìn)步的組織公民行為。
[Abstract]:Objective: after consulting the relevant literature and historical data about the core values of nursing specialty at home and abroad, this paper, through the discussion of theory and practice, the analysis of history and reality, summarizes the concept of core values of nursing specialty under Chinese cultural background, referring to the mature scale at home and abroad, and through expert consultation, with the three level western medical complex in Shanxi province. The registered nurses of the hospital for more than 6 months were used as samples to investigate the core values of the nursing staff and the status of organizational citizenship behavior, to analyze the relationship between the core values of nursing and the organizational citizenship behavior, to understand the factors that affect the core values of the nursing staff and to organize the civil behavior, and to manage and care for the quality of nursing. Cultural development provides a reference for the study of current nursing staff's behavior. Methods: This study adopts the history copy method, the literature reading method, the expert consultation method, the field investigation and so on. The nursing staff of four western medicine comprehensive hospitals in Shanxi province are randomly selected as the research object, and the core values of nursing specialty are carried out. Questionnaire survey on organizational citizenship behavior. Using Spss13.0 software for data entry, entry screening, single factor variance analysis, independent sample t test, factor analysis, correlation analysis and regression analysis. Results: 1. the essence of the core values of nursing specialty is care, morality is the premise of the core values of nursing specialty, and the responsibility is to reflect the protection of the core values of nursing specialty. A kind of consciousness of the core values of the specialty, the behavior is the expression form of the core values of nursing specialty.2., which verifies the theoretical model of the core values of nursing specialty, and uses the exploration and confirmatory factor analysis to construct the.3. human oral statistics data of the nursing organization citizenship behavior scale of 23 items: the investigation of the hospital and the nursing department in the nursing. There were statistical differences in the total score of professional core values; 4. demographic data: survey of hospital, age, title, Department, job, and marital status in the total score of organizational citizenship behavior: (1) the age of 30-39,40-50 years old people were higher than 20-29 and 50 years old nurses; (2) higher organizational citizenship behavior score also High; (3) higher scores on organizational citizenship behavior than those without posts; (4) married nurses scored higher than unmarried nurses. (5) there was a correlation between the.5. two scale and the dimensions of organizational citizenship behavior between the four hospitals and the different departments. Statistical data, the core values of nursing profession as independent variables explain the 52.2%. (1) of the total variation of organizational citizenship behavior (1) further analysis of the professional spirit in the core values of nursing specialty, professional ethics has a positive effect on organizational citizenship behavior, professional ethics and professional ethics scores higher the score of organizational citizenship behavior is higher. (2) Professional ethics has a positive effect on the dimension of professionalism; professional spirit has a positive effect on helping colleagues and protecting the two dimension of organizational resources; professional cognition has a positive effect on social service and dedication and the two dimension of identification organization. In these cases, the former determines the level of the latter in the latter. Conclusion: strengthening the cultural construction of hospitals and departments, To promote the formation of a harmonious working atmosphere, correct the incorrect work attitude and work tendency, and actively strengthen the core values of the nursing staff, especially professional spirit, professional cognition, professional ethics, improve the consciousness of the nursing staff, carry out the humanistic knowledge lectures and training, pay attention to the psychological needs of the nursing staff and give the nursing people. The staff hospital and the department care, let the nursing staff feel the comfortable working environment and the cultural atmosphere of solidarity and cooperation, enhance the recognition degree of the nursing staff to the hospital and the Department, so as to form more organizational citizenship behavior which is beneficial to the development and progress of the organization.
