組織和職業(yè)認(rèn)同視角下D醫(yī)院護(hù)理人員流失問題治理研究

【摘要】:護(hù)理人員作為醫(yī)療行業(yè)的重要組成人員,在維護(hù)病人健康方面發(fā)揮著重要的作用。近年來,由于職業(yè)環(huán)境的改變,護(hù)理人員流失率持續(xù)攀升,嚴(yán)重影響醫(yī)療衛(wèi)生事業(yè)的健康發(fā)展,急需求得改變。本文通過對組織認(rèn)同、職業(yè)認(rèn)同和離職理論研究成果的學(xué)習(xí)和理解,采用材料分析法、問卷調(diào)查法、面談法和理論研究法等多種技術(shù)方法對D醫(yī)院近三年護(hù)理人員流失現(xiàn)狀進(jìn)行分析,了解護(hù)理人員流失意向及呈現(xiàn)的特點(diǎn),剖析護(hù)理人員離職的原因及給醫(yī)院造成的影響。針對護(hù)理從業(yè)人員缺乏對護(hù)理職業(yè)的正確認(rèn)識,以及D醫(yī)院自身的民營性質(zhì),護(hù)理人員僅僅將護(hù)理職業(yè)定位為獲取勞動報酬的工具和手段,將D醫(yī)院作為獲取勞動報酬的流動性場所,職業(yè)認(rèn)同缺失,集體榮譽(yù)感不強(qiáng),未能真正體會到護(hù)理職業(yè)給每一位病人、每一個家庭和整個社會帶來的感動和期望,忽略了護(hù)理從業(yè)人員與生俱來的職業(yè)優(yōu)越感和自豪感,多了一份浮躁之心,少了一份愛心和責(zé)任。為此,本文以喚醒護(hù)理人員對護(hù)理職業(yè)的認(rèn)同為主線,以培養(yǎng)護(hù)理人員的主人翁意識為宗旨,通過醫(yī)院、科室和護(hù)理人員三個層面的互動,從組織認(rèn)同和職業(yè)認(rèn)同兩個角度提出一些有利于D醫(yī)院發(fā)展的措施,以改變護(hù)理人員所處的工作環(huán)境和內(nèi)心感受,持續(xù)敲擊護(hù)理人員內(nèi)心深處的優(yōu)越感和自豪感,不斷增強(qiáng)護(hù)理人員對護(hù)理職業(yè)的認(rèn)同感和對醫(yī)院的歸屬感,并希望與醫(yī)院攜手并進(jìn),通過醫(yī)院創(chuàng)造的良好平臺實(shí)現(xiàn)自己的人生價值,最終達(dá)到D醫(yī)院降低護(hù)理人員流失率的目的。
[Abstract]:As an important component of the medical profession, nursing personnel play an important role in the maintenance of patients' health. In recent years, the wastage rate of nursing staff has been increasing as a result of the changes in the occupational environment. This paper studies and understands the research results of organizational identity, professional identity and turnover theory, adopts the method of material analysis and questionnaire investigation. This paper analyzes the current situation of nursing staff turnover in D Hospital in recent three years, including interview method and theory research method, in order to understand the intention of nursing staff loss and the characteristics of nursing staff turnover. This paper analyzes the reasons of nursing staff leaving and its influence on the hospital, aiming at the lack of a correct understanding of nursing profession among nurses and the private nature of D hospital itself. The nurses only regarded the nursing profession as the tool and means to obtain the labor reward, and the D hospital was regarded as the mobile place to obtain the labor reward, the professional identity was absent, and the sense of collective honor was not strong. The failure to truly appreciate the emotion and expectations that the nursing profession brings to every patient, every family and the society as a whole ignores the sense of professional superiority and pride inherent in nursing practitioners, and adds a fickle heart. For this reason, the main line of this paper is to awaken the nurses' identity to the nursing profession, to cultivate the sense of ownership of the nursing staff as the purpose, through the hospital, the department and the nursing staff three levels of interaction, In order to change the working environment and inner feeling of nursing staff, the author puts forward some measures which are beneficial to the development of D hospital from the two angles of organizational identity and professional identity, and continue to strike at the sense of superiority and pride in the heart of nursing staff. Constantly enhance the nurses' sense of identity to the nursing profession and the sense of belonging to the hospital, and hope to work hand in hand with the hospital, through the hospital to create a good platform to realize their own value in life, Finally, the goal of reducing the wastage rate of nursing staff in hospital D was achieved.
